본 연구는 헤어디자이너 프로티언 경력지향성과 경력성공의 관계에서 직무몰입의 매개효과와 직무소진에 있어서의 조절효과를 확인하는데 목적이 있다. 이를 위해 국내 대표적인 A브랜드 헤어살롱에서 근무하고 있는 163명의 종사자를 대상으로 설문조사를 실시하였고, 자료는 통계패키지 SPSS 21.0과 매크로 프로그램인 SPSS PROCESS Macro의 부트스트래핑 방법을 활용하였다. 연구결과 첫째, 프로티언 경력지향은 자신의 직무와 관련된 모든 측면에 자신을 집중하는 직무몰입에 영향을 미치고 결과적으로 자신의 경력에 만족하는 경력성공에 영향을 미치는 매개효과를 확인하였고, 둘째, 프로티언 경력지향성과 직무소진의 상호작용을 통해서 직무몰입에 영향을 미치는 조절효과를 확인할 수 있었다. 이러한 헤어디자이너의 프로티언 경력지향성이 경력성공에 있어서 직무몰입의 매개 및 직무소진의 조절 역할에 대한 실증적 구명을 통해 본 연구는, 아직까지 미비한 헤어디자이너 프로티언 경력지향성 및 폭 넓게는 헤어살롱 조직문화에 대한 이해를 다루어 봄으로써, 서비스분야에서 상대적으로 이직률이 높은 헤어살롱 종사자의 경력성공 방안을 제안하는 데 의의가 있다.
