본 연구는 고용주의 장애인 고용에 대한 인식과 고용만족도 간의 관계와 이들 간의 관계에서 장애인 고용기업기여도 인식의 매개효과와 교육훈련지원 유무의 조절효과를 검증하는데 있다. 본 연구 목적을 위하여 한국장애인고용공단에서 실시한 「2021년도 장애인고용실태조사」 자료 가운데 4,332업체를 대상으로 재구성하였다. 자료분석은 SPSS 23.0과 AMOS 23.0을 이용하였으며, 변수 간의 관계를 파악하기 위해 구조방정식모형 분석을 수행하였다. 연구결과 고용주의 장애인고용인식과 고용만족도 간에 유의미한 영향관계가 있으며 고용 기업기여도의 부분매개효과를 확인할 수 있었다. 또한 교육훈련지원 유무에 따른 부분적 조절효과가 있는 것으로 나타났다. 본 연구 결과를 통해 장애인고용률을 높이기 위해 환경조성에 영향을 줄 수 있는 요인을 다각도로 고찰하였다는 데에 의의가 있으며, 이런 결과를 바탕으로 장애인고용률을 높이기 위한 시사점을 제시하였다.

This study aims to verify the relationship between employer's perception of employment for the disabled and employment satisfaction, and the mediating effect of perception of employment assistance for the disabled and the moderating effect of education and training support. For the purpose of this study, 4,332 companies were reorganized among the data of the 2021 Survey on Employment of Persons with Disabilities conducted by the Korea Employment Agency for the Disabled. Data analysis used SPSS 23.0 and AMOS 23.0, and structural equation model analysis was performed to understand the relationship between variables. As a result of the study, there was a significant influence between employer's perception of employment for the disabled and employment satisfaction, and the partial mediating effect of employment company contribution was confirmed. In addition, it was found that there was a moderating effect according to the presence or absence of education and training support. Through the results of this study, it is significant that factors that can affect environmental composition were considered in various ways to increase the employment rate of the disabled, and based on these results, implications for increasing the employment rate of the disabled were presented.

0 version을 활용하여 구조방정식분석을 실시하였다. 매개효과 검증을 위해 Bootstrapping을 실시하였으며 교육훈련지원 유무에 따라 집단을 구분하여 조절효과 검증을 하였다.

넷째, 교육훈련지원 여부의 조절 효과를 살핀 결과 교육훈련 지원의 유무에 따라 장애인고용인식이 고용만족도에 미치는 영향에 차이가 있으며 이들 경로에서 부분적 조절효과가 있음을 확인할 수 있었다.
둘째, 장애인고용인식은 고용 기업기여도에 유의미한 영향을 미치는 것으로 나타났다. 작업수행인식, 고용비용인식, 사회적책임인식이 모두 유의미한 부적 영향을 미치는 것으로 나타났으나 고용반응인식은 유의미한 영향을 미치지 않았다.
본 연구는 고용주의 장애인고용인식이 고용만족도에 어떠한 영향을 미치는가를 구조방정식 모형을 통하여 분석해 보았다. 분석 결과 첫째, 고용주의 장애인고용인식 하위변인 모두 고용만족도에 유의미한 영향을 미치는 것으로 나타났다. 작업수행인식, 고용반응인식, 사회적책임인식은 모두 유의미한 부적 영향을 미치는 것으로 나타났으며 고용비용인식은 유의미한 정적 영향을 미치는 것으로 나타났다.
셋째, 고용 기업기여도의 매개효과를 살핀 결과 작업수행인식, 고용비용인식, 사회적책임인식과 고용만족도 간의 경로에서 고용 기업기여도의 부분 매개효과를 확인할 수 있었으나 고용반응인식과 고용만족도 간의 경로에서는 고용 기업기여도의 매개효과가 없는 것으로 나타났다.

후속연구

또한 장애 정도와 유형에 따라 작업 숙련도, 지원 등이 달라지므로 장애인 고용 기업체를 분석하는데 중요 변수로 작용하여 장애인 고용인식과 고용만족에 대한 분석결과가 달라질 것으로 예상할 수 있으나, 기업의 특성과 조직 구성원의 특성이 고려된 분석을 진행하지 못한 한계가 있다. 추후 연구에서 기업의 특성과 조직 구성원의 특성을 변수로 설정하여 장애인고용인식과 고용만족 간의 영향관계를 살핀다면 의미있는 연구가 될 것이다.
