본 연구는 임상간호사를 대상으로 경력 닻, 직무배태성, 경력동기 및 재직의도 간의 관계를 이해하고 재직의도에 영향 요인을 파악하기 위한 서술적 조사연구이다. 2022년 11월 1일부터 2022년 12월 30일 사이에 C 및 G 지역 종합병원의 간호사 155명을 대상으로 수행되었다. 간호사의 재직의도는 직무배태성 및 경력동기와 정적으로 상관관계가 있었다. 간호사의 재직의도에 영향을 미치는 요인은 직무배태성으로, 총 설명력은 25%였다. 간호사의 직무배태성에 영향을 미치는 요인인 간호사의 경력 닻 유형을 파악하기 위해 연구 대상을 다양화한 반복 연구와 경력 닻 유형을 고려한 간호인력 경력 관리 프로그램을 개발하고 효과를 검증하기 위한 후속 연구를 제안한다.
