연구결과, 전반적인 모델 적합도를 비교 평가했을 때 성과 변수에 관계없이 관계갈등이 성과에 직접적인 영향을 미치는 모델(관계갈등-성과 모델)과 관계갈등이 과업갈등과 성과 간의 관계를 완전 매개하는 모델(과업갈등-관계갈등-성과 모델)이 가장 우수한 것으로 나타났다. 갈등차원간의 관계구조를 살펴보기 위하여 실시한 매개회귀분석 결과, 자체평가의 경우에는 과업갈등과 자체평가 간의 관계를 관계갈등이 완전매개하고 있으며, 팀 만족에는 과업갈등과 관계갈등이 각각 독립적으로 직접적인 영향을 미치며, 팀 몰입의 경우에는 관계갈등에만 직접적으로 영향을 받고 있음을 발견하였다. 연구결과는 고려하고 있는 성과 유형이 관계갈등과 과업갈등의 관계구조에 대한 한계조건(boundary condition)으로 작용할 수 있음을 시사해 주고 있다. 연구결과를 토대로 연구의 시사점과 향후 연구방향을 제시하였다.

This study attempted to evaluate the fitness of the proposed model and the relationships among relationship conflict, task conflict, and team performance (team satisfaction, team commitment and self-evaluation of team members) in the model with a sample of 78 university student teams, comprising 341 respondents (on average 4.37 per team).
