Although the difficulty in getting a job continuously becomes a social problem, new comers who have succeeded in entering organizations tend to leave them in their early employment period. This early resignation of new entries leads to losses for companies on their investment in recruitment and training. In order to support soft landing and protect from early resignation of new employees, companies have strived on designing and implementing socialization tactics such as orientation for new comers, on-the-job training and mentoring program. Therefore, this study examines the influence of organizational social tactics upon organizational commitment and intent to leave of new comers, and the mediating effect of empowerment. In addition, this study proves the differences on the result depending on company type, either domestic companies or foreign invested companies. For an empirical study, a questionnaire survey was conducted and a target recipient group was set as new employees in either domestic or foreign invested companies who have worked for less than two years. A total of 335 numbers of questionnaires were returned and collected data were analyzed with such analytic techniques as reliability analysis, factor analysis, independent sample t-test, one-way ANOVA, multiple regression analysis and mediating effect analysis using SPSS 18.0 statistical program. According to the result of reliability analysis of each question of the survey, it turns out that the level of reliability on formal versus informal, sequential versuss random and investiture versus divestiture, which are the sub categories of organizational socialization tactics, is low. Consequently, those three are excluded from the sub factors of the tactics. First, the higher the level of perception on the socialization tactics increases, and the organizational commitment and empowerment gets improved, the lesser the intent to leave. Second, the higher the level of perception on empowerment improves and organizational commitment also improves lesser intent to leave. Last, empowerment plays a mediating role in the relationship among socialization tactics, organizational commitment and intent to leave and it could be differentiated depending on the type of the company. Meaning, one of the sub factors of empowerment, causes mediating effect in the relationship between socialization tactics and affective commitment and it affects a complete mediating outcome in the domestic company while a partial consequence in the foreign invested company. However, regardless of the company type, meaning causes a complete mediating effect in the relationship between socialization tactics and normative commitment. Moreover, the impact of one of the sub factors of empowerment, causes a partial mediating effect in the relationship between socialization tactics and intent to leave is restricted to foreign invested company. The value of this research lies in the practical research in finding empowerment as a mediating variable. As empowerment can make a difference on organizational adaptation of new comers, if an organization screens applicants’ level of empowerment in the selection phase or encourage associates to strengthen their empowerment after implementation of socialization tactics, it can boost new employees’ early adaptation and reduce their intent to leave of theirs. Especially, meaning out of the four sub factors of empowerment is highly related to organizational commitment and intent to leave, thus it means that the higher a member takes the meaning and value on his/her task, the more his/her loyalty and attachment to the organization are improved leading to a reduced intend to leave the organization. Therefore, new comers' organizational commitment can be improved and their intent to leave can be lessened by means of encouraging organizational goals, meanings of self-actualization and strengthening socialization tactics.
