The increase of elderly population in modern society is demanding various changes in all over the society. The elderly are easily exposed to chronic diseases due to the expansion of economic activities and the change of lifestyle. The growth of the elderly population with chronic diseases has resulted in a rise in the demand for long-term care for the elderly and a sharp rise in the demand for care workers specialized in caring for the elderly. Despite the quantitative expansion, care workers, who have been produced under the long-term care system for the elderly, are perceived as a low-level profession in society. Furthermore, in terms of occupational sense, the profession of caring is not equipped with the framework necessary for the confirmation of the clear identity of specialized work. This study attempted to explore the identity of the professional role of care workers by profoundly analyzing care service role through reinterpreting their actual experiences. In order to achieve its purpose, this study was conducted based on Hall's five specialized occupational identifies and Van Manen's analytical phenomenology. The participants in this study included seven people, two males and five females, and in-depth interviews were conducting through tape-recording, observation and note taking. In order to observe the inner world of the participants in the empirical field, a separate, participatory observation was carried out as well. With regard to tape-recording, in order to minimize mistakes in analyzing linguistic expressions and emotions, revisits to the participants were made, and modification and complementary processes were carried out to collect reliable data. In-depth interviews were recorded focusing on emotional expressions, with linguistic expressions, expressions in eyes, facial expression, behaviors and attitudes being observed and recorded in the note. The collected data were coded by theme, and then analyzed in accordance with the stages of theme formation. While the participants were involved in checking in-depth interview materials, they were offered an opportunity to modify the materials themselves and gather their opinions. Through the analysis of the data finally collected, the following conclusions have been obtained. First, as for experience of specialization in making use of the organization which care workers felt while doing their role of caring, care workers wanted to be acknowledged as experts in caring role they carried out in their organization. It turned out that they acquired a sense of belonging as members of the organization and experienced pride as members of a public welfare organization in individual and social levels. Second, with regard to experiencing beliefs in services which care workers perceived, care workers said that in spite of unskilled caring, shameful performance, and slight injury, they accepted trial and error as a process of growth and maturity. They also stated that, based on the belief that they should provide services that fulfill the various desires of the elderly, they made efforts themselves to acquire the knowledge required on the field and strengthened their will as professional workers. Third, as for experience of beliefs in self-regulation, care workers made efforts to acquire reasonable beliefs in self-regulation through understanding the value of self-regulation, relationships with colleagues and acquiring relevant information. In addition, they showed the tendency to perceive self-regulation as their ability. Fourth, with regard to experience of feeling a vocation for their job, care workers thought that their role was needed in the society. They pursued compensation from the altruistic sentiments to help others rather than from external resources, which was different according to individual characteristics. They felt responsibility and vocation for caring others. It turned out that they felt a greater sense of vocation as they had longer experience of caring and more satisfaction with their work. Fifth, as for care workers' experience of beliefs in autonomy, conflicts from the difference between care workers' appropriateness in selecting their profession and others' perception of caring role had effect on their autonomous judgments. As care workers had loner experience, they made more reasonable judgments on autonomy and demonstrated more opened attitude towards autonomy. In the experience of identify basis, most of the participants showed a sense of belonging and pride through using the organization though rewards for and perception of caring role were not high. Furthermore, as for beliefs in self-regulation, beliefs in autonomy, sense of vocation, and beliefs in services, care workers stated that acquiring and using specialized knowledge as professional workers and the authority of autonomy were the factors that affected occupational identity. This study is significant in that it confirmed through empirical statements that care workers' beliefs and sentiments which had not been discussed in the model of quantitative studies had effect on service quality via the perception of occupational identity. In addition, the study proved that care workers' beliefs and sense of vocation are not affected much by the level of rewards according to an individual's characteristics and dispositions. Based on this, the implications of this study have been summarized as follows. First, a variety of measures should be attempted to improve labor conditions for care workers. Raising the level of payments, creating the environment where the specialty of caring is recognized, and institutional efforts for reconsidering the perception of the elderly receiving care services should be included in such measures. Second, the curriculum for the acquisition of the certificate of care workers should be enhanced, and constant training should be offered to care workers after they acquired the certificate. Care workers' occupational identity confusion exhausts care workers themselves and serves as a factor that degrades the quality of care services. Therefore, the maintenance training system which enhances the certificate acquisition process in specialized areas and improves sense of ethics and vocation should be established. Third, in order to raise the perception of care workers as a specialized job, a qualitative assessment on care services should be made. Furthermore, in order to apply the extensive experience of veteran care workers in the field, consistent support should be made, encouraging care workers to acquire integral and practical knowledge including knowledge on nursing, nutrition and physical therapy. Finally, care workers' altruistic beliefs and belief of carrying out public task which are attributed to the characteristics of their occupation served as factors that help them endure poor working treatment and conditions. Care workers make efforts to overcome inner and outer conflicts themselves and to adapt to changes in conditions in supplying care services. That is, rather than interpreting the performance of caring role in the existing inflexible framework, the efforts of the central government and relevant institutions should be further extended in order to understand and strengthen the dynamics attributed to occupational characteristics.
