So weight is given to the roles of emotional laborers, who provide good quality of service to customers at service encounter. The purpose of this study was to determine the effects of emotional labor and social support perceived by call center workers in a telecommunication company on service quality and develop a plan for improving service quality of companies and consultants, who are principal members of call center organizations. For this purpose, the following questions were set: First, does call center workers' awareness of emotional labor significantly affect service quality? Second, does social support of bosses, colleagues, and an organization perceived by call center workers significantly affect the association between emotional labor and service quality? A theoretical review of previous research and domestic and foreign books concerning emotional labor, call centers, social support, and service quality was made to determine the effects of emotional labor perceived by call center workers in telecommunication companies on service quality and the effects of social support of bosses, colleagues, and an organization on the association between emotional labor and service quality. A questionnaire regarding the components of the effects was made for empirical analysis. The population was confined to call center workers in a local firm, K Telecommunication Company, and a survey was conducted in 330 workers from April 6 to 16, 2015. Of 306 questionnaires returned, 290 copies were finally analyzed, with the exception of 16 that failed to meet the requirements of responses due to insincerity. For statistical processing of the data from the survey, factor analysis was carried out using SPSS 22.0 to test construct validity of the items and Cronbach α was estimated to measure reliability. Factor analysis, descriptive statistics, variable difference analysis, correlation analysis, and regression analysis for testing the impact of each variable were used. The results of hypothesis testing can be summarized as follows: First, emotional labor perceived by call center workers had partly significant positive effects on service quality (p<.001). Generally high levels of awareness of attention to expression codes and surface acts in emotional labor perceived by call center workers had statistically significant effects on service quality, whereas awareness of internal acts in emotional labor had no statistically significant effect on service quality. Second, as for the mediating effects of social support of bosses, colleagues, and an organization on the effects of emotional labor on service quality, support of bosses and colleagues had mediating effects on the effects of emotional labor on service quality (p<.001) and organizational support had no mediating effect. On the basis of the results of the empirical analysis, the following suggestions were made: First, generally high levels of attention to expression codes and surface acts in emotional labor perceived by call center workers made greater contributions to the improvement in service quality of the company; therefore, companies and call center workers need to understand the essence of emotional labor in terms of the effects of each sub-factor of emotional labor perceived by call center workers on service quality and to acknowledge that improving people value added (PVA) of emotional laborers to realize customer value added (CVA) by improving service quality is a synergic way to realize economic value added (EVA). Second, higher levels of bosses' support perceived by the call center workers in the telecommunication company led to higher quality of service and bosses' support was found to have mediating effects; therefore, companies need to pay continuous attention to bosses' leadership management so that call center workers can be more aware of their bosses' support. Higher levels of colleagues' support perceived by them also led to higher quality of service; therefore, to create an atmosphere that may give the chances for good communication and mutual exchanges among colleagues can be another task of companies. In contrast, social support of an organization had no mediating effect. This result can be a supporting evidence of the fact that call center workers have high levels of expectation of organizational support. Accordingly, a company needs to activate effective employee assistance programs (EAPs) and provide education about how to relieve emotional labor and new emotional labor healing programs to prevent negative results of emotional labor through psychotherapy programs in many fields with the objective of increasing positive organizational support for emotional labor. This study has suggested that it should be essential for a company to develop a plan for allowing call center workers' emotional labor to have positive effects on improvement in the quality of service by reinforcing the right to defend emotional labor to cope with malicious complaints and by introducing the right to rest during emotional labor to secure a recess.
