This study empirically examines the effect of hospital administration staff’s job stress on job satisfaction, organizational commitment and customer orientation. The purpose of this study is to outline measures for improving job satisfaction, organizational commitment, and customer orientation in hospital administration staffs due to job stress. A questionnaire survey was conducted among 301 administrative staffs in 8 hospitals with over 200 bed capacity in Busan area. The analyzed results of hospital administration staff’s responses on the main variables of this study are as follows. First, the extent of job related fatigue was relatively high. Second, respondents’ responses on job satisfaction were generally moderate. However, the extent of compensation for job and the positive response to fair personnel evaluation were low. Third, the overall respondents’ responses to organizational commitment was moderate. However, the decision to continuously work at the current workplace had a low positive response. Fourth, the respondents’ responses on customer orientation had a relatively high average of 3.77. In particular, the respondents’ response on efforts that seek to accurately meet customer demands and maintain good customer relationships were relatively high. Fifth, the effect of job stress on job satisfaction, organizational commitment, and customer orientation were analyzed using structural equation model. The results exhibited that job stress had a positive (+) effect on job satisfaction and organizational commitment. In addition, the hospital administrative staff’s job stress had statistically significant effect on customer orientation through the mediation of job satisfaction and organizational commitment. Based on the study results, the following suggestions were presented in order to reduce job stress among hospital administrative staffs and enhance their job satisfaction, organizational commitment and customer orientation. First, in order to reduce job stress among hospital administrative staffs, it is imperative to reduce the intensity of job, assign the appropriate workload based on employee ability and make arrangements for job training and right manpower placement to improve workforce and work efficiency. Second, in order to improve job satisfaction, the current employee should have a sense of accomplishment and satisfaction by ensuring autonomy, respect for diversity, fairness in personnel evaluation and establish appropriate remuneration and promotion for welfare improvement. Third, in order to improve organizational commitment, it is necessary to induce long-term service intentions by providing support systems and institutional measures that allow staffs to recognize the organization’s problems as their own problems and establish various incentive systems in order to increase attachment to the current workplace. Fourth, in order to improve the customer orientation of hospital administration staffs, it is necessary for hospital management to focus on customers with utmost value and make efforts to prioritize capital inputs to provide services for customer satisfaction. Fifth, there is the need for efforts, and corresponding investments and environment in order to manage hospital administrative staffs’ job stress and improve job satisfaction, organizational commitment and move in the direction of customer orientation. There is the need for continuous educational training for administrative staffs and build standards to improve service quality.
