본 연구에서는 비급여 진료과목 의료기관에서 서비스직에 종사하는 근로자를 대상으로 내부마케팅과 직원교육이 감정노동의 강도에 끼치는 영향에 대하여 규명하고자 하였으며, 이는 효율적인 내부마케팅과 직원교육을 위한 기초자료로서 내부고객만족을 통해 외부고객만족을 고취하고 의료기관의 경쟁력을 향상시킴으로서 의료기관의 발전과 내부마케팅과 직원교육이 감정노동의 강도에 끼치는 영향에 대하여 규명하고자 하였으며, 이는 효율적인 내부마케팅과 직원교육을 위한 기초자료로서 내부고객만족을 통해 외부고객만족을 고취하고 의료기관의 경쟁력을 향상시킴으로서 의료기관의 발전과 경영성과에 기여할 방안으로 활용하기 위함이다. 이를 위하여 선행 연구를 바탕으로 개발된 설문을 활용하여 194부의 응답을 분석에 활용하였다. 연구결과로는 첫째. 근로자의 의견수렴과 내부의사소통의 활성화는 근로자의 감정노동의 강도를 낮추는데 유의한 효과가 있음을 확인하였다. 근로자가 요구하는 개선사항에 대한 이해와 근무환경에의 적용은 바로 근로자가 처한 상황에 대한 이해와 존중이며 직원간의 의사소통은 표출하지 못한 근로자의 실제 감정에 대한 공감을 통한 해소를 위한 방안으로 활용할 수 있다. 둘째, 근로자의 업무 가운데 고객접촉빈도가 높을수록 근무환경 및 복지와 직원교육이 감정노동의 강도를 낮추는데 유의한 효과가 있음을 확인하였다. 고객접촉빈도가 높을수록 감정노동에 따른 스트레스 관리를 위한 근무환경 및 복지에 대한 의존도가 높으며 직원교육의 효과가 크게 나타난다는 것이다. 본 연구결과를 바탕으로 감정노동 강도 조절을 위한 개선 방안을 제시하면 다음과 같다. 첫째, 근로자의 감정노동의 강도 조절을 위한 효과적인 방안에 대하여 관리자는 인지할 필요가 있으며 내부의사소통을 통한 이해의 장을 다양한 방법으로 마련하여야 할 것이다. 가령 소통을 위하여 공식적으로 건의가 가능한 제도적 시스템 마련과 기회가 필요하다. 또한 관리자는 주기적으로 비공식적인 모임을 주최하여 근로자의 감정노동에 대한 스트레스의 해소를 돕고 근로자의 스트레스를 이해하고 스스로 개선할 수 있는 방안을 모색할 수 있도록 한다. 둘째, 고객과의 접촉시간이 길어질수록 내부 의사소통의 장을 활용할 수 있는 시간적 제약이 따르게 되므로 감정노동의 강도를 낮추기 위한 제도적인 보상을 통하여 근로자는 감정노동의 강도를 조절할 수 있다. 가령 근무 도중 휴식이 가능한 공간을 마련하고 스트레스 해소법 또는 감정노동의 강도가 높은 불만고객 응대요령에 대한 교육과 응대지침의 개발이 필요하다. 또한 관리자는 감정노동에 대한 모범적인 대처방안을 보일 수 있도록 하여 긍정적인 조직문화 개선을 꾀하고 외부교육을 통하여 감정노동의 문제를 단지 조직의 문제로서 인식하지 않도록 하여야 한다.

In this study, the effects of internal marketing and employee education on emotional labor were explored by focusing on uninsured health service industries. In order to contribute to the development of healthcare organizations and managerial performances by enhancing the competitiveness through internal customer satisfaction, a total of 194 responses from workers in the aforementioned industries were used for the empirical study. The results of this study are as follows. First, collecting extensive opinions of workers and revitalizing internal communication significantly reduced the intensity of emotional labor among the workers in general. Second, work environment, employee benefits, and employee education significantly reduced the intensity of emotional labor for workers with a high level of customer contact frequency. In order to effectively regulate the intensity of emotional labor, the following implications are deduced. First, formal channels for communication need to be installed within the organization. In addition, the management needs to frequently host informal get-togethers and events so that workers may relieve job stress. Second, institutional reward to lower the intensity of emotional labor must be provided to workers specifically with a high level of customer contact frequency, because they often suffer from time constraints to participate in internal communication. For this, the management may establish staff lounge where employees can access during work hours. Furthermore, stress relief methods and guidelines to counteract unsatisfied customers need to be developed. More importantly, organizational culture should be improved so that the emotional labor issues may not be construed as organizational issues.
