This study is a narrative research aiming at identifying the effects of manpower change of infection control nurses on role conflict, job stress, and job satisfaction, and to investigate factors affecting job satisfaction. Subjects were 105 infection control nurses working at infection control rooms in 22 general hospital with more than 300 sickbed in Gyeonggi-do, Chungcheon-do, Gyeongsang-do, and Jeju. Data collection period was from July 31, 2017 to October 10, 2017 as self-report survey. For study instruments, this study utilized a revised role conflict measuring instrument fit to the task characteristics of infection control nurses developed by Kim and Park(1994) for role conflict, job stress measuring instrument developed by Heo et al.(2012) among Korean infection control nurses for job stress, and a job satisfaction measuring instrument developed by Slavitt, Stamps, Piedmont, and Hasse et al.(1978) and revised by Heo et al.(2012) fit to infection control nurses. For data analysis, SPSS/PC WIN 23.0 statistics program was used and conducted correlation analysis and multiple regression analysis using descriptive statistics such as frequency, percentage, mean, and standard variation, t-test, ANOVA, and Pearson's Correlation Coefficients. This study showed that role conflicts of subjects was 3.79±.44 point of total five points. Job stress was 3.61±.60 point of total five points and job satisfaction was 3.25±.36 point of total five points. An analysis of the difference among role conflict, job stress, and job satisfaction according to the general characteristics of subjects suggested that role conflict showed a statistically significant difference with final academic background among sub-areas. Job stress had a statistically significant difference with age, final academic background, clinical experience, infection control experience, and change in workforce among sub-areas. Job satisfaction had a statistically significant difference with age, final academic background, the number of sickbed, and the number of increasing staff. The correlation between role conflict, job stress, and job satisfaction of infection control nurses demonstrated that as role conflict gets higher, job stress was found higher. As role conflict gets higher, job satisfaction turned out lower. Excessive work, which was a sub-area of role conflict, was turned out to be an influential factor that affected job satisfaction of infection control nurses and the explanatory power of this model was 14.7%. These outcomes demonstrated that short-term manpower change reduces job stress of infection control nurses and had positive effects on raising job satisfaction. However, a variety of approaches are needed to maintain long-term effects as their works are dramatically rising. In particular, manpower maintenance and management strategies such as various task ability reinforcement program are required for proficient nurses to be familiar with infection control work rather than expanding tasks in proportion to the increasing proficient nurses assigned to infection control rooms. In other words, it is expected to prevent hospital acquired infection through efficient infection control program and improve appropriate response abilities in case of spreading new epidemics by recognizing the professionality of infection control nurses, endorsing them with proper authority and responsibility, and providing continuous education and training for the establishment of professional identity and the reinforcement of personal competence.
