본 연구의 주요 결과는 다음과 같다.

이상의 결과를 종합해 보면 종합병원 간호사들의 소진에 가장 중요한 영향을 미치는 요인은 감정노동과 긍정심리역량으로 확인되었다. 따라서 간호사의 소진을 감소시키기 위해 감정노동을 줄이고, 긍정심리역량을 높일 수 있는 방안이 필요할 것으로 생각된다. 특히 간호사의 긍정심리역량에 대한 연구가 아직 많지 않아 긍정심리역량이 간호사의 소진에 중요한 영향을 미치는 요인임을 확인하였으므로 본 연구는 추후 간호사의 소진을 감소시킬 수 있는 전략 마련을 위한 기초 자료를 제공하는데 의의가 있다고 할 수 있다.

This paper presents a descriptive survey research to investigate the effects of emotional labor and positive psychological capital on burnout among nurses at a general hospital and provide basic data to develop interventions to reduce their burnout. Data was collected from 157 nurses and charge nurses whose clinical career was six months or longer at F General Hospital in C City, Gyeongsannam Province. As for research instruments, emotional labor was measured with nine items developed by Kim Min-ju(1998) based on Morris & Feldman(1996); positive psychological capital was measured with 24 items from the Psychological Capital Measure(PCQ) of Luthans, Youssef and Avolio(2007) translated by Lee Dong-seop and Choi Yong-deuk(2010) and revised by Lee Bok-sun(2016) to make the vocabulary fit for the nursing situations; and burnout was measured with 19 items from the Copenhagen Burnout Inventory(CBI) developed by Kristen, Borritz, Villadsen and Christensen(2005) and translated and used by Ham Mi-jeong(2011). Collected data was analyzed with the SPSS WIN 23.0 program in frequency, percentage, mean, standard deviation, T-test, ANOVA, Scheffe's test, Pearson's correlation coefficient, and stepwise multiple regression analysis according to the research purposes. The major findings were as follows: 1. Most of the subjects were female(98.7%), and their mean age was 27.44 years old; 82.2% were single; 73.2% or higher graduated from a university or higher educational institution; 93.6% were common nurses; the total clinical career of the subjects was 5.05 years on average; they worked at the current ward for 4.41 years on average; many of the subjects(28.7%) worked at a surgical ward; and the biggest percentage(94.9%) of them worked in shifts. 2. The subjects scored mean 3.25 points(out of five) in emotional labor. In its subareas, their scores were the highest in the frequency of emotional labor at 3.59 and the lowest in emotional disharmony at 2.99. The subjects scored mean 3.47 points(out of six) in positive psychological capital. In its subareas, their scores were the highest in hope at 3.69 and the lowest in self-efficacy at 3.19. The subjects scored mean 3.04 points(out of five) in burnout. In its subareas, their scores were the highest in personal burnout at 3.18 and the lowest in patient-related burnout at 2.88. 3. The study examined differences in the emotional labor of the subjects according to their general characteristics and found that it was higher with statistical significance in those who were 31 years old or older than those who were 25 years old or younger(F=4.43, p=.014). It was also higher with statistical significance in those who worked at the current ward for ten years or longer than those who worked at the current ward for less than two years(F=2.87, p=.038). 4. The study examined differences in positive psychological capital according to the general characteristics and found that married nurses had higher positive psychological capital with statistical significance than single ones(t=-3.04, p=.003). 5. As for differences in burnout according to the general characteristics, burnout was higher with statistical significance in single nurses than married ones(t=2.29, p=.023). It was higher with statistical significance among the nurses at the internal medicine ward than those in the operation room(including the anesthesiology unit)(F=2.46, p=.027). 6. The study looked into relations among the burnout, emotional labor and positive psychological capital of the subjects and found that burnout had statistically significant positive correlations(r=.531, p<.001) with emotional labor. It also had statistically significant positive correlations with all the subareas of emotional labor. Burnout had statistically significant negative correlations(r=.-391, p<.001) with positive psychological capital. It also had statistically significant negative correlations with all the four subareas of positive psychological capital. There were statistically significant negative correlations between emotional labor and positive psychological capital(r=.-233, p=.003). 7. Stepwise regression analysis was conducted to check the factors affecting the burnout of the subjects. The analysis results show that emotional labor(β=.47, p<.001) and positive psychological capital(β =-.28, p<.001) had major impacts on burnout, having explanatory power of 34.9%(F=42.78 p<.001). In short, emotional labor and positive psychological capital turned out to be the most important factors to influence the burnout of nurses at a general hospital. These findings raise a need for plans to reduce their emotional labor and increase their positive psychological capital in order to reduce their burnout. When there were not many researches on the positive psychological capital of nurses, the study demonstrated that it was one of the important factors influencing their burnout. The study thus provided basic data to set a strategy of reducing their burnout, thus holding its significance.
