Although the demand for nurses is increasing in Korea, there are still shortages in nurses due to the increasing turnover rates in the clinical field. The high turnover rates of Korean nurses are attributed to nursing tasks, working environment and personal factors as well as relationships with other nurses. Therefore, it is required to help nurses have a positive experience and achieve internal growth through the understanding of uncomfortable experiences in their relationships with other nurses. This study intends to understand what uncomfortable feeling hospital nurses experience in their relationships with other nurses by performing phenomenological qualitative research. For this, nurses who had worked in general hospitals for more than 3 months were recruited as the research subjects. By applying a snowball sampling method, those who agreed to voluntarily participate in this research were selected. In-depth interviews were performed from October 2018 to May 2019 with a total of 10 nurses by the time no more new data on the participants' experience were collected. The data was collected and analyzed at the same time based on the phenomenological method proposed by Colaizzi (1978). The research results were derived from a total of 217 general restatements, 58 formulated meanings, 21 themes and 8 theme clusters. The 8 theme clusters revealed to be uncomfortable experiences among nurses are as follows: “I feel demoralized due to repetitive and persistent reprehension,” “I feel that the strict hierarchical culture among nurses is unfair,” “I want to be acknowledged, but I don’t get any recognition,” “nurses in upper and lower positions have different expectations,” “I want to distance myself from others due to their excessive meddling,” “I am afraid of being shunned from coworkers,” “I lose my will power due to emotional wounds,” and “I am isolated because of communication difficulties.” This study revealed that hospital nurses had been demoralized and discouraged and failed to display their skills due to uncomfortable experiences in relationships with other nurses in the strict hierarchy among nurses. They also failed to be recognized in spite of their desire to be acknowledged at work and were isolated and endlessly hurt due to difficult communication. Therefore, it is necessary to develop an effective measure at the individual and organizational levels to improve relationships in the nursing organizations and change the nursing culture in order to alleviate and control uncomfortable experience. This study has significance in suggesting individual as well as group efforts to transform the uncomfortable experiences in relationships with other nurses to a positive nursing organizational culture.
