In recent years, scholars have increased their interest in the study of counterproductive work behavior (CWB). In this study, we develop and empirically test a contingency model (a model representing the multidimensional structure of CWB antecedents). We identify autonomy and employee work engagement (WE) (vigor, dedication, and absorption) as sequential mediators of the relationship between leader-member exchange (LMX) and CWB. Furthermore, based on our particular focus on autonomy, we further developed and tested a 3-way interaction model. The model explains the three interaction effects of autonomy, narcissism, and team performance pressure (TPP) on CWB. Based on LMX and Job Demand-Resource (JD-R) theory, we hypothesized that WE (vigor, dedication, and absorption) positively mediate the negative relationship between LMX and CWB, and in addition, we hypothesized that this negative link (LMX-CWB) is also positively and sequentially mediated by autonomy and WE (vigor, dedication, and absorption). Furthermore, based on the motivational and structural mechanisms of autonomy, we hypothesized that the three interactions of autonomy, narcissism, and TPP negatively affect CWB; the 2-way interaction of autonomy and narcissism has the most significant negative effect on CWB when TPP is high. vi Finally, we used a three-wave research design with 482 employee questionnaires (from 89 teams) to support our hypothetical model. Our findings revealed that of the three dimensions of WE (vigor, dedication, and absorption), only vigor fully mediated the negative relationship between LMX and CWB, and in addition, we found that autonomy and vigor fully and sequentially mediated this negative association (LMX-CWB). Moreover, we found that the 3-way interaction of autonomy, narcissism, and TPP influenced CWB; specifically, increasing autonomy reduced CWB when narcissism was high, and employees exhibited the lowest CWB when TPP was also high. Finally, we discuss the theoretical and practical implications of these findings.
