Purpose: The purpose of this study was to identify the influence of nursing organization culture on resilience of new nurses. Methods: Participants were 1,033 new nurses with careers of less than 12 months and who were from 43 general hospitals located in Seoul, Incheon, other metropolitan cities and provinces in Korea. The data were analyzed using t-test, ANOVA, Pearson correlation coefficient and multiple regression with SPSS/WIN 24.0 program. Results: Relation-oriented culture was scored highest for perception of organizational culture by new nurses (3.35), followed by hierarchy-oriented culture (3.19), innovation-oriented culture (3.12), and task-oriented culture (2.73). The score for resilience of the new nurses was 3.49, and the first subcategories were interpersonal relationship ability 3.66, self-positivity 3.45, and self-control ability 3.36. Relation-oriented culture (${\beta}=.30$, p<.001) was the most significant factor influencing resilience of new nurses, followed by innovation-oriented culture (${\beta}=.14$, p=.001), hierarchy-oriented culture (${\beta}=.12$, p<.001), task-oriented culture (${\beta}=-.10$, p=.003) in that order ($R^2(adj. R^2)=.16$, F=47.04, p<.001). Conclusion: Findings show that for improved resilience in new nurses it is necessary to develop relation-oriented culture to provide a cooperative work environment(friendly interpersonal relation and dialogue) for new nurses and to encourage involvement of these members in the hospital culture.

본 연구는 신규간호사의 이직률이 심각한 현실에서 간호조직문화가 신규간호사의 회복탄력성에 미치는 영향을 파악하여 신규간호사의 회복탄력성 제고에 긍정적인 간호조직문화 형성방안을 마련하기 위한 기초자료로 활용하기 위해 시행되었다. 구체적인 연구목적은 다음과 같다.
제안 방법
이 연구의 자료수집은 2017년 4월 1일부터 2017년 6월 30일까지 전국 500병상 이상 병원 간호부서의 허락을 사전에 득한 후 43개 병원에 설문지를 우편 배송하여 응답하게 한 후 우편으로 회수하였다. 신규간호사에게 사전 설명을 하여 참여여부를 자발적으로 결정하도록 하였다.
대상 데이터
본 연구의 모집단은 병원간호사회 회원병원의 신규간호사(근무 경력 1년 미만)로 표적모집단은 500병상 이상의 병원에서 근무하는 신규간호사이다. 설문대상 선정과정에서 지역별, 규모별에 따라 계층을 나누고 계층으로부터 추출하는 층화추출법을 사용하였다.
병원간호사회 회원병원 간호부를 통하여 각 병원에 사전 허락을 구한 후 연구에 참여하기로 동의한 서울특별시 소재 17개 병원, 수도권 광역자치단체인 경기 및 인천 소재 9개 병원, 지방 광역시 소재 10개 병원, 지방광역자치단체인 도 단위 소재 7개 병원 등 총 43개 병원에 근무하는 신규 간호사 중 본 연구의 목적을 이해하고 연구에 참여하기를 허락한 간호사(근무 경력 1년 미만) 1,290명을 대상으로 설문지를 배부하였다. 우편으로 발송한 자가보고형 설문지에 응답한 1,209부를 회수하였고 이중 응답이 미비한 176부를 제외한 1,033부를 연구대상으로 하였다.

1) 연구대상자의 일반적 특성은 백분율, 평균과 표준편차를 이용하여 분석하였다.
2) 연구대상자의 일반적 특성에 따른 회복탄력성의 차이는 t-test와 ANOVA를 이용하여 분석하였다.
4) 신규간호사의 간호조직문화 지각이 회복탄력성에 미치는 영향을 분석하기 위해 다중회귀분석을 실시하였다.
이론/모형
본 연구는 회복탄력성 측정도구로 Reivich와 Shatté [20]가 성인을 대상으로 개발한 회복탄력성 지수검사(Resilience Quotient Test: RQT)를 Kim [21]이 번역하여 한국인에 맞게 개발한 한국형 회복탄력성지수(KQR-53)를 개발자의 도구사용을 허락받은 후 사용하였다.
본 연구에서는 Han [23]이 개발한 병원 간호조직문화 측정 도구를 도구개발자의 허락을 얻은 후 사용하였다. 간호조직문화 도구는 간호사 중심이며 융통성을 중시하는 관계지향문화(5개 문항), 환자중심이면서 융통성을 중시하는 혁신지향문화(6개 문항), 간호사가 중심이 되어 업무의 안정성을 추구하는 위계지향문화(5개 문항), 환자를 중심으로 안정을 추구하는 업무지향문화(4개 문항)의 4개 하위 간호조직문화로 구성된다.
성능/효과
간호조직문화유형의 회복탄력성에 대한 영향을 분석한 다중회귀분석의 결과 4개 간호조직문화유형은 회복탄력성을 16%로 설명하고 있다. 독립변수인 4개 간호조직문화유형은 모두 회복탄력성에 유의하게 영향을 미치었으며, 상대적 영향력은 관계지향문화, 혁신지향문화, 위계지향문화 순이며, 업무지향문화는 음의 영향을 미치고 있다.
본 연구는 신규간호사의 적응을 촉진시키고, 이직률을 감소시키기 위해 간호조직문화와 회복탄력성간의 관계를 확인하고, 회복탄력성에 영향을 미치는 요인을 파악하기 위하여 시도되었다. 신규간호사의 회복탄력성은 일반인보다 낮은 수준으로 평균 3.49점이었고, 간호조직문화는 회복탄력성에 유의한 영향을 미치는 요인이었으며, 회복탄력성의 16%를 설명하였다.
