본 연구는 비서직 노동자를 대상으로 변혁적 리더십이 도움행동에 미치는 영향과 변혁적 리더십과 도움행동의 관계에서 직무자원(LMX)과 직무요구(퇴근 후 모바일기기 업무사용)에 대한 조절효과를 종합적으로 실증 분석하였다. 비서직 노동자 140명을 대상으로 한 연구결과는 다음과 같다. 첫째, 변혁적 리더십은 구성원들의 도움행동에 유의미한 긍정적인 영향을 주었다. 둘째, 변혁적 리더십과 도움행동의 긍정적 관계에서 LMX의 조절효과(강화효과, synergistic effect)가 검증되었다. 마지막으로 변혁적 리더십과 도움행동의 관계에서 퇴근 후 모바일기기 업무사용의 상호작용효과(완화효과, buffering effect)가 확인되었다. 이러한 연구결과는 노동자들의 도움행동을 강화하기 위해 중간관리자들의 변혁적 리더십도 중요하지만, 리더십의 수용에 있어서 구성원들의 의지와 자발성에 영향을 주는 맥락적 요인인 사회적 지원(LMX)과 업무환경(퇴근 후 모바일기기 업무사용)에 대한 이해가 필요하다. 마지막으로 본 연구의 학문적 및 실무적 시사점을 제안하고, 한계 및 향후 연구 방향을 제시하였다.

변혁적 리더십은 무엇인가? 마지막으로 개별적 배려(individual consideration)는 리더가 구성원들의 관심사를 경청하고, 피드백하며, 멘토링이나 코칭 하는 정도를 의미한다. 즉 변혁적 리더십은 리더와 추종자들이 서로도와 더 높은 수준의 사기와 동기부여에 이르는 과정으로[22], 이를 통해 조직성과를 제고하는 과정이다.
