[국내논문] 중고령 근로자의 경력적응력이 이직 의도에 미치는 영향: 업무몰입과 중고령 근로자에 대한 인식의 역할

본 연구는 기업환경이 급속하게 변화하는 환경에서는 경력적응력이 높은 종사자가 중요하다는 점과, 생산가능인구의 지속 감소로 중고령 근로자의 중요성이 증대되고 있다는 점에 주목하여 중고령 근로자의 이직 의도를 줄이고 업무몰입을 통해 장기근속을 유도하는 방안을 찾고자 하는 것이 주요 목적이다. 주요 연구결과를 살펴보면 우선 중고령 근로자의 경력적응력 수준이 높을수록 이직 의도는 감소하는 것으로 나타났다. 둘째, 경력적응력과 이직 의도 간의 관계에서 업무몰입의 매개효과를 살펴본 결과, 통계적으로 유의한 매개효과를 확인했다. 마지막으로 경력적응력이 업무몰입의 매개를 통해 이직 의도에 미치는 영향관계에서 중고령 근로자에 대한 인식의 조절된 매개효과가 존재하지 않음을 확인했다. 이러한 연구결과를 바탕으로 중고령 근로자 경력적응력 및 업무몰입도 제고를 통한 이직 의도 감소방안과 더불어 중고령 근로자에 대한 고정관념 변화를 위한 기업의 노력 등에 관한 실용적 시사점 등을 제안했다.
