본 연구는 종합병원 병동간호사의 전문직정체성과 역할갈등, 직무스트레스, 직무만족를 조사하고, 전문직정체성과 역할갈등, 직무스트레스가 직무만족에 미치는 영향을 파악하기 위한 서술적 조사연구이다. 연구대상자는 K 지역에 소재한 종합병원 간호사 193명이다. 수집된 자료는 IBM SPSS Statistics 22.0 program을 이용하여 빈도와 백분율, 평균과 표준편차, independent t-test, one-way ANOVA, pearson's correlation coefficient, multiple stepwise regression을 이용하였고 사후검증은 scheffé test로 분석하였다. 연구결과 첫째, 일반적 특성 중 종합병원 병동 근무경력이 전문직정체성과 통계적으로 유의한 차이가 있었고 병동 근무경력이 낮을수록 전문직정체성이 높은 것으로 나타났다. 둘째, 전문직정체성은 직무만족 및 역할갈등과 정적상관관계, 직무스트레스는 부적상관관계로 나타나, 전문직정체성이 높을수록 직무만족과 역할갈등은 높았지만 직무스트레스는 낮았다. 역할갈등은 직무스트레스와 정적 상관관계를 보여 역할갈등이 높을수록 직무스트레스가 높았다. 셋째, 직무만족에 영향을 미치는 요인은 직무스트레스, 전문직정체성 순으로 나타났으며 그 영향력은 38%로 나타났다. 따라서 간호사들의 직무만족 향상을 위해 전문직정체성 확립을 위한 전문화된 교육프로그램 개발 및 적용이 필요하며, 간호수행 시 발생하는 직무스트레스 해소를 위한 인적·물적 지지체계가 구축되어야 한다.

In this paper aims to identify the effects of professional identity, role conflict and job stress on job satisfaction of nurses in general hospital wards. The subjects of this study were 193 nurses who worked in general hospitals in K district. Data were analyzed using frequency, percentage, mean, standard deviation, t-test, one-way ANOVA, Scheffe test, Pearson's correlation coefficient, and multiple stepwise regression. The results of the study are as follows. First, among the general characteristics, working years in general hospital wards showed a statistically significant difference in professional identity the less the working years in general hospital, the higher the professional identity. Second, professional identity showed a positive correlation with job satisfaction and role conflict, and a negative correlation with job stress. The higher the professional identity, the higher the job satisfaction and role conflict, but the lower the job stress. Role conflict showed a positive correlation with job stress the higher the role conflict, the higher the job stress. Job stress and job satisfaction showed a negative correlation the higher the job stress, the lower the job satisfaction. Third, the factors that affected the job satisfaction of nurses working in general hospital wards were job stress and professional identity, which had an influence of 38%. Thus, to improve the job satisfaction of nurses, it is necessary to develop programs that develop a positive professional identity. In addition, it is necessary to recognize the necessity of relieving job stress caused at work and to secure diverse human and material support resources.

연구대상자가 자기 평가 기입법(self-administration method)으로 작성 후 병동별로 서류 봉투에 밀봉하게 하였고, 연구자가 각 병원에 직접 방문하여 회수하였다. 설문지 회수율과 협조를 높이기 위해 연구대상자에게 소정의 답례품을 제공하였다.

대상 데이터

본 연구의 대상은 K 지역의 종합병원에 재직하고 있는 병동간호사를 비확률표집 하였다. 연구의 표본 수는 G-Power 3.
연구자는 본 연구의 윤리적 정당성 획득을 위해 K 대학교 생명윤리심의위원회(IRB)에 등록 및 심사 승인(IRB승인번호: KW-2018-25)을 받았다. 연구자가 선정한 병원에 연구자가 직접 방문하여 각 간호부에 연구의 목적, 자료수집 방법에 대해 설명 후 협조 승인을 받고, K 지역의 종합병원에 재직하고 있는 병동간호사들을 대상으로 2018년 10월 26일부터 2018년 11월 5일까지 자료를 수집하였다.
05, 검정력 95%이며 적정 표본 수는 178명이다. 탈락률을 고려하여 200명을 대상으로 설문지를 배포하였고, 193부의 설문지를 최종 분석하였다.

데이터처리

1) 대상자의 일반적 특성은 빈도와 백분율을 산출하였다.
3) 대상자의 일반적 특성에 따른 전문직정체성, 역할갈등, 직무스트레스, 직무만족의 차이는 independent t-test와 one-way ANOVA로 분석하였으며, scheffe test로 사후검정을 하였다.
4) 대상자의 전문직정체성, 역할갈등, 직무스트레스, 직무만족의 상관관계 검정은 pearson's correlation coefficient를 구하였다.
5) 대상자의 직무만족에 미치는 영향을 파악하기 위해 multiple stepwise regression방법을 이용하였다.

성능/효과

본 연구를 통해 간호사들의 전문직정체성과 직무스트레스가 직무만족에 영향을 미친다는 것을 알 수 있다. 따라서 간호사들의 업무수행의 효율성을 증진시키고 환자에게 질 높은 서비스를 제공할 수 있도록 직무만족을 향상시킬 수 있는 다각적 측면의 프로그램 개발 및 제공이 필요하다.
본 연구에서는 전문직정체성이 높을수록 직무만족과 역할갈등이 높았으나 직무스트레스는 낮았고, 역할갈등이 높을수록 직무스트레스는 높았다. 직무스트레스가 높을수록 직무만족은 낮았다.
종합병원 병동간호사들의 직무만족에 영향을 미치는 요인은 직무스트레스(β=-.51, p<.001), 전문직정체성(β=.27, p<.001) 순으로 나타났으며 그 영향력은 38%로 나타났다.
종합병원 병동간호사들의 전문직정체성, 역할갈등과 직무스트레스가 직무만족에 미치는 영향을 알아보기 위하여 실시한 다중회귀분석(Multiple stepwise regression analysis) 결과는 <Table 5>와 같다. 직무만족에 영향을 미치는 회귀모형에 대한 다중공선성에서 분산팽창요인(VIF)은 전문직정체성과 역할갈등, 직무스트레스에서 1.18～1.16, 10이하로 모두 정상범위 내에 있는 것으로 나타나, 다중공선성의 위험은 없는 것으로 판단하였다. 회귀모형 적합도 검증에서 1% 수준에서 통계적으로 유의한 회귀관계를 보여주고 있으며, 직무만족에 대한 전문직정체성, 역할갈등, 직무스트레스의 설명력은 38%이다.

첫째, 종합병원 병동간호사들의 직무만족 향상을 위해 전문직정체성 강화를 위해 전문화된 교육프로그램의 개발이 필요하며 직무스트레스 해소를 위한 다각적인 인적·물적 지지자원이 필요하다 둘째, 본 연구에서 전문직정체성, 역할갈등, 직무스트레스가 직무만족에 미치는 영향력과 관련성을 밝혔으나 의료환경 변화에 따라 간호사의 직무만족에 영향을 미치는 요인들을 모니터링하고 이를 규명하는 후속연구가 지속되어야 한다.
