기업의 윤리경영에 대한 사회적 기대수준이 높아짐에 따라 윤리문제가 경영에 있어서 주요 과제로 부각되고 있으며, 기업 경영에서 윤리는 선택이 아니라 필수요소로써 기업이 갖추어야 할 필수적인 경쟁 요소로 등장하고 있는 실정이다. 그러므로 본 연구에서는 윤리경영의 필요성과 막연한 당위성에만 중심을 둔 연구가 아닌 보다 넓은 시각에서 이러한 윤리경영을 종사원이 인식하고 기업에 의해 구체적으로 실천 될 때 결과적으로 조직의 성과에 긍정적으로 작용한다는 사실을 밝히고자 하였다. 특히 서비스업의 고유한 특성 상, 타 산업에 비해 윤리경영이 중요하게 다뤄져야 하고 또 필수적으로 요구되는 상황임에도 상대적으로 연구 관심이 희소하였던 외식산업을 대상으로 연구를 수행하였다. 따라서 본 연구에서는 외식산업 종사원의 윤리 인식정도와 기업의 윤리 실천정도가 개인조직적합성, 직무만족도, 이직의도 및 조직성과에 미치는 영향에 대한 이론적 연구 체계를 제시하였으며, 이러한 이론적 배경을 바탕으로 모형을 도출하고 실증적 연구를 통해 가설들을 확인하였다. 실증 연구를 수행하기 위해 확보된 1,003개의 표본을 바탕으로 연구 모형의 신뢰성, 적합성 등을 검토하여 총 8개의 가설을 검증한 결과, 개인의 윤리 인식정도와 기업의 윤리 실천정도는 개인조직적합성, 직무만족도, 이직의도 및 조직성과에 유의한 영향을 미치는 것으로 조사되었다. 이러한 결과를 통해 조직에 내재된 윤리적인 가치를 비롯하여 규칙이나 방침으로 실천되는 윤리경영은 결과적으로 조직에 대한 종사원의 믿음을 향상시킴으로써 동기 부여를 통해 종사원의 근무적성을 향상시키고 바람직한 작업태도를 유발시키며 최종적으로 조직의 성과에 긍정적으로 작용하게 된다는 것을 알 수 있었다. 본 연구의 주요 시사점과 의의는 다음과 같다. 첫째, 외식산업의 윤리경영에 대한 종사원의 인식정도와 기업의 실천정도가 개인조직적합성, 직무만족도, 이직의도 및 조직성과에 미치는 인과 관계에 대해 실증함으로써 이론적인 토대를 제공하였으며 외식산업의 윤리경영에 대한 속성을 제시하고 이를 조직성과와 연계시켜 상호관계를 규명하였다. 둘째, 본 연구를 통해 자신이 속한 기업이 윤리적이라고 판단할 때 종사원들이 기업에 대해 긍지와 애착을 갖게 되고 스스로 윤리적인 의사 결정을 하며 이로 인해 윤리적 차원의 성취감을 얻게 되면서 그 결과 기업은 윤리경영의 실천으로 인적자원 측면에서도 효율적인 성과를 기대하게 된다는 것을 알 수 있었다. 따라서 윤리경영은 사회적 정당성을 획득하는 기반이 되고 기업의 이기적인 경영 활동을 억제하는 수단이 되기 때문에 외식산업에서는 기업차원에서 경영자가 윤리경영의 도입과 추진과정에 있어서 보다 적극적인 지원을 해야할 것이며, 제도적인 관점에서 윤리강령 제작·선포, 임직원에 대한 윤리 교육, 윤리 전담 부서 설치, 윤리 실천에 대한 보상 등 보다 구체적인 윤리경영 시스템을 구축해야 할 것이다. 또한 학계에서는 미래의 관리자가 될 대학생들에게 윤리의 중요성을 철저히 주지시키고, 정부차원에서 윤리경영의 풍토 조성 및 정착을 위한 법과 제도의 지속적인 개선책을 마련해야 할 것으로 사료된다. 셋째, 본 연구의 결과는 기업의 윤리경영이 결과적으로 조직성과에 영향을 준다는 이론적인 기반을 검증한 것으로써 이러한 메커니즘이 외식산업에도 적용이 가능하다는 것을 증명하였다. 또한 기업의 성과적인 측면에 있어서도 기업으로 하여금 윤리경영을 보다 효과적으로 실천하도록 유도함으로써 결과적으로 윤리경영의 활성화 계획 및 정책 수립 등에 필요한 사용자 중심의 연구결과를 제시하였다고 할 수 있겠다. 이러한 연구 결과를 바탕으로 향후에는 기업의 윤리적인 수준을 측정할 수 있는 개념 정립에 대한 추가적인 연구가 필요할 것으로 여겨지며, 이는 기업의 윤리 경영에 대한 구체적인 환경을 제공하고 이를 활성화시키는 과정에서 핵심적인 역할을 할 것으로 기대된다.

As social expectations become greater for ethical management of business than before, ethics are spotlighted as major issue in business. Now for business, the ethics are not optional but required as a part of competitive edges for companies. These findings reflect our latest senses that social and ethical companies deserve the title of better business, rather than simple good companies with high sales growth and profitability, since companies are considered from viewpoints of various interest groups in parallel with the changes of social structure and individual value senses. In particular, this study focused on foodservice industry, which was academically little discussed or addressed, although it requires more careful considerations of ethical management in its own characteristics of foodservice industry than other industries. Accordingly, this study suggested a theoretical research system about the effects of employees' business ethics awareness and practice in foodservice industry upon person-organization fit, job satisfaction, turnover intent and organization performance. Based on the theoretical background, empirical research model and hypotheses were proposed. Based on total 1,003 samples obtained for the empirical research, this study reviewed reliability and fitness of research model and verified total 8 hypotheses through Amos program. Thus, this study came to findings that foodservice employees' business ethics awareness and practice had positive influences on person-organization fit ; person-organization fit and job satisfaction had negative influences on turnover intent ; and the job satisfaction had positive influences on organization performance ultimately, but turnover intent didn't have significant effects on organization performance. Yet, this study could determine possible effects and directions of endogenous variables, and find out that employees' business ethics awareness and practice led to their higher person-organization fit and better job satisfaction, resulting in critical effects on organization performance as well. Major suggestions and significances of this study can be outlined as follows : First, this study demonstrated the effects of employees' business ethics awareness and business ethics practice in foodservice industry on person-organization fit, job satisfaction, turnover intent and organization performance, providing theoretical foundations. And it suggested traits of ethical management in foodservice industry and associated them with organization performance to determine possible correlations. Second, this study came to another finding that employees feel proud and affectionate to their company, once it deemed ethical in business, and make ethical decisions on their own, while the company with employees finding ethical fulfillment comes to expect efficient performances in the aspect of human resources as well. Hence, for foodservice industry, the ethical management becomes a foundation for social justification and a means to control self-interested management activities in business, so in business aspect, it will be required that executives give more proactive supports for introducing and promoting ethical management. From systematic perspectives, it will be also necessary that they build up further detailed ethical management system including preparing · announcing codes of conduct, providing ethical education for employees and staffs, organizing a unit dedicated to business ethics, and giving compensations for the practices of business ethics. In addition, it is advisable that our academic world give full-fledged moral instructions to undergraduates who will be business executives in the future, while government should prepare sustainable legal·systematic improvement solutions to create and establish a climate of ethical management. Third, the findings of this study verified a hypothetical ground that the ethical management of business has positive effects upon organization performance, that is, this ethical mechanism is applicable to foodservice industry as well. Moreover, in the aspect of business performance, this study suggested user-oriented findings required to prepare ethical management promotion plan and policy by motivating companies to practice ethical management in more effective ways. Based on these findings, it will be necessary to conduct more practical studies focusing on establishing concepts for measuring business morality in the future, and it is expected that those academic efforts will create visible surroundings for ethical management in business and also play a crucial role in promoting them.
