This study aims to investigate the effects of trauma center nurses’ job embeddedness and psychological capital on their organizational commitment so as to use the data as a theoretical foundation for developing an intervention to improve organizational commitment. Nurses working at a regional trauma center were enrolled in this study. Data were collected from July 15, 2017, to September 15, 2017. Job embeddedness was measured using an instrument developed by Mitchell et al. (2001), and psychological capital was measured using the Psychological Capital Questionnaire (PCQ) originally developed by Luthans et al. (2007) and adapted for nurses by Kim et al. (2015). Organizational commitment was measured using an instrument developed by Allen and Meyer (1993) to measure attitudes toward organizations. The collected data were analyzed through t-test, ANOVA, Scheffe’s test, Pearson’s correlation coefficients, and hierarchical regression using SPSS 23.0 software.
The major findings of this study are as follows. 1. Organizational commitment was significantly higher in nurses older than 30 years (t=-2.18, p=.033), in single nurses as opposed to married nurses (t=2.67, p=.009), in nurses with a clinical career spanning 10 years or longer (F=5.07, p=.002), and in nurses with a current department career of two years or longer (F=3.71, p=.027). 2. Organizational commitment had a high positive correlation with job embeddedness (r=.597, p<.001) and psychological capital (r=.360, p<.001). 3. Hierarchical multiple regression revealed that age, marital status, clinical career, and current department career had significant effects on organizational commitment, with these variables accounting for 9.0% of t he total variance (F=3.34, p=.012, R2=.090). Psychological capital(β=.30,p<.001)had a significant effect on organizational commitment, accounting for 16.0%of the total variance(F=5.12,p<.001, R2=.160). Job embeddedness(=.74, p<.001) also had a significant effect on organizational commitment. These variables accounted for 40.1% of the total variance(F=14.83,p<.001, R2=.401).
In conclusion, job embeddedness and psychological capital were identified as factors that have significant effects on trauma center nurses’ organizational commitment. Therefore, developing policies that can increase job embeddedness and educational programs that can improve psychological capital would be essential to improving organizational commitment.
