최근 호텔의 경쟁이 심화되고 있는 상황에서 학습지향성과 조직냉소주의 관계를 검증하고, 조직기반 자아존중감의 조절 효과를 탐색적으로 알아본 결과는 어떠한가? | 첫째, 호텔의 학습지향성은 조직냉소주의에 부(-)의 영향관계를 나타냈다. 이러한 결과는 학습지향적인 호텔은 직원들의 조직냉소주의가 낮다는 것을 의미한다. 호텔의 상품은 서비스로 구성되어 있으며 서비스는 직원에 의해 창출된다. 서비스를 창출하는 직원이 냉소적 태도를 갖고 있다면 서비스품질이 저하되기 때문에 직원의 부정적 심리요소 관리에 대한 문제는 호텔에서 매우 중요하다. 따라서 지속적으로 학습지향적 발전방안을 마련하여 직원과 공유한다면 조직에 대한 냉소주의를 감소시킬 수 있다. 또한 호텔에서는 직원이 여가를 이용하여 학습활동을 하거나 교육기관을 통한 자기개발에 참여할 수 있도록 지원하는 제도를 통하여 직원의 냉소주의를 낮춰 호텔성과에 기여할 것으로 판단된다. 그러나 학습지향성의 요인 중 개방성은 조직냉소주의와 유의하지 않은 영향관계를 나타냈는데, 이는 아직까지 호텔 내 혁신지향성과 개방적인 사고가 자리잡고 있지 않기 때문이라고 생각된다. 호텔산업은 외국인을 많이 상대하고 다양한 고객의 욕구를 충족해야하는 특성을 가지고 있기 때문에 창의적이고 미래지향적인 능력은 매우 중요하다고 할 수 있다. 그러므로 개방성에 대한 인식을 높이기 위한 노력도 병행되어야 할 것이다. 둘째, 학습지향성과 조직냉소주의 사이에서 조직기반 자아존중감의 조절효과를 살펴본 결과 조직기반 자아존중감은 이 두 변수의 관계를 조절하는 것으로 나타났다. 최근 호텔산업에서도 성과주의가 강조되고 있다. 이와 같은 상황에서 호텔 내 자아존중감이 확립되어 자신의 위치가 확실히 인식되면 호텔 직원은 자신의 직무에 긍정적인 자세로 임하게 되어 호텔에 대한 냉소주의가 감소된다. 이와 같은 결과를 통해 호텔은 지속적인 학습지향적 활동과 더불어 직원이 호텔 내에서 자존감을 인식할 수 있는 제도를 상호 유기적으로 실시한다면 서비스품질 향상에 도움이 될 것으로 사료된다. 더불어 호텔 내에서 직원 스스로 책임의식을 갖고 운영하는 소모임 활동을 적극 권장하여 책임감을 갖도록 유도한다면 직원의 조직냉소주의를 감소시킬 수 있을 것이다. |
