혁신이란 무엇인가? 또한 최근 기업 간 글로벌 경쟁이 심화되면서 기업에서는 급변하는 외부환경에 효과적인 대처와 지속적인 발전을 위하여 다양한 혁신활동을 수행하고 있다. 혁신은 목적과 초점을 가지고 조직의 경제적, 사회적 잠재력에 변화를 일으키는 노력이라고 말할 수 있으며, 개인과 조직, 사회가 살아남기 위한 필수적인 생명유지 활동이 바로 혁신이라고 할 수 있다[19]. 따라서 기업의 구성원들이 보다 새롭고 유용한 제품이나 아이디어, 경영절차를 활발하게 제시하고 조직은 이를 적극적으로 수용하여 실행하고 지원하게 되면, 그러한 조직은 그렇지 않은 조직보다 새로운 사업기회를 포착할 가능성이 높아지고, 환경변화에 대한 적응력이 강화되고 지속적인 성장이 이루어져서 경쟁력을 가지게 된다는 것이다[64].
심리적 주인의식이 등장하게 된 배경은 무엇인가? 최근 동기부여의 대안 중 하나로 종업원의 몰입(commitment)이 최고경영자들 사이에서 중요시 여겨지고 있으며, 종업원들의 몰입을 높이기 위해서는 최고경영자들의 관심, 성공적인 업무 수행에 따른 보상 등 여러가지 요소들이 존재 하며 그 요소들 중 ‘종업원의 주인의식’도 또한 매우 중요한 요소로서 제시되고 있다[68]. ‘심리적 주인의식’이란 개념이 등장하게 된 배경은 1970년대 초 미국에서 법으로 제정된 직원 지주제(Employee stock ownership plan)가 증가되면서 등장하게 되었다[47]. 직원 지주제가 확산되면서, 직원의 자사주 소유가 기업 성과에 미치는 긍정적 효과에 관한 선행연구들이 매우 다양한 측면에서 제시되고 있지만 연구의 결과는 일관적이지 않고 다양한 형태로 제시되고 있다[27].
