Purpose: The aim of this study was to identify the influence of emotional intelligence, job stress, and social support on resilience of hospital nurses. The study will provide the basic material necessary to improve nursing interventions for the development of nurses' resilience. Methods: The sample of this study comprised 193 nurses working at general hospitals in B City. Data were analyzed through the SPSS 25.0 program using ANOVA, t-test, Scheffé test, Pearson's correlation coefficient, and stepwise multiple regression. Results: The factors with the greatest influence on the level of nurses' resilience were emotional intelligence (β=.54, p<.001), social support (β=.23, p<.001), and job stress (β=-.11, p=.39). These factors had an explanatory power of 46.7% for resilience. Conclusion: To improve nurses' resilience, the application and development of intervention programs to increase their emotional intelligence is necessary. Moreover, organizational management and policy are needed to reduce nurses' job stress.

대상자의 감성지능 정도는 평균 4.83±0.70 (7점 만점)이었다
대상자의 감성지능은 사회적 지지와 양의 상관관계(r=.44, p<.001), 직무 스트레스(r=-.07, p=.313)와는 상관관계가 통계적으로 유의하지 않았다.
대상자의 사회적 지지 정도는 평균 3.65±0.55 (5점 만점)이었다
대상자의 직무스트레스 정도는 평균 3.67±0.54 (5점 만점)이었다
대상자의 회복탄력성 정도 평균은 2.35±0.54 (4점 만점)이었다.
대상자의 회복탄력성 정도는 감성지능(r=.65, p<.001)과 양의 상관관계, 사회적 지지(r=.48, p<.001)와 양의 상관관계, 직무 스트레스(r=-.17, p=.002)와는 음의 상관관계가 있었다.
대상자의 회복탄력성 정도의 차이는 일반적 특성 중에 근무하는 부서에 따라 통계적인 유의한 차이가 있었다(t=4.29, p=.002). 이를 사후 검증한 결과 대상자의 회복탄력성 정도는 외래에 근무하는 군이 병동에 근무하는 군보다 높아 유의한 차이가 있었다.
본 연구는 간호사의 회복탄력성에 영향을 미치는 요인을 규명하기 위한 서술적 조사연구로 간호사의 회복탄력성에 가장 큰 영향을 미치는 요인은 감성지능이었고 그 다음은 사회적 지지, 직무 스트레스 순으로 나타났다. 따라서 간호사의 회복탄력성을 증진시키는 방안으로 간호사의 감성지능과 사회적 지지를 강화할 수 있는 중재 프로그램의 개발이 필요하다.
본 연구에서 단계적 다중회귀분석 결과, 간호사의 회복탄력성에 대한 회귀모형은 통계적으로 유의하였다(F=57.06, p<.001).
셋째, 본 연구에서는 간호사의 회복탄력성에 영향을 미치는 요인으로 감성지능, 사회적 지지 및 직무 스트레스가 확인되었으며 이들 세 가지 요인의 회복탄력성에 대한 설명력은 46.7%였다.
이들 중 회복탄력성에 가장 큰 영향을 미치는 변수는 감성지능(β=.53, p<.001)이었고, 이어 사회적 지지(β=.23, p<.001), 직무 스트레스(β=-.11, p=.45) 순이었다

후속연구

둘째, 간호사의 회복탄력성의 영향요인으로 규명된 직무 스트레스의 완충을 위하여 행정부처와 의료기관급에서 관심을 갖고 정책연구를 수행할 것을 제언한다.
본 연구는 간호사의 회복탄력성에 영향을 미치는 요인을 규명하기 위한 서술적 조사연구로 간호사의 회복탄력성에 가장 큰 영향을 미치는 요인은 감성지능이었고 그 다음은 사회적 지지, 직무 스트레스 순으로 나타났다. 따라서 간호사의 회복탄력성을 증진시키는 방안으로 간호사의 감성지능과 사회적 지지를 강화할 수 있는 중재 프로그램의 개발이 필요하다. 또한, 간호사의 직무 스트레스를 낮출 수 있는 정책방안이 필요할 것으로 사료된다.
따라서 간호사의 회복탄력성을 증진시키는 방안으로 간호사의 감성지능과 사회적 지지를 강화할 수 있는 중재 프로그램의 개발이 필요하다. 또한, 간호사의 직무 스트레스를 낮출 수 있는 정책방안이 필요할 것으로 사료된다.
첫째, 간호사의 회복탄력성 영향요인인 감성지능과 사회적 지지를 증진시키기 위해 감성지능 및 사회적 지지를 강화할 수 있는 프로그램을 개발하고 간호사에게 적용하는 추후 실험연구를 제언한다.
