Purpose: This study aimed to prepare basic data for the development of a nursing intervention program to improve nursing performance by identifying the factors affecting nursing performance in an integrated nursing care service ward. Methods: Participants were 166 nurses who had worked for more than six months in the integrated nursing care service wards of three general hospitals located in B city. Data were collected from July 15 to August 30, 2022 using structured questionnaires and analyzed by T-test, ANOVA, Scheffé test, Pearson's correlation coefficients and multiple linear regression using the IBM SPSS/WIN 25.0 statistical program. Results: Factors affecting the nursing performance of participants were age (β=.58, p<.001), positive psychological capital (β=.41, p<.001), and social support (β=.28, p<.001). The total explanatory power of these variables for nursing performance was 55.8%. Conclusion: The results of this study suggest the need for programs that improve psychological capital and social support while considering nurse's age to enhance their performance in nursing integrated service wards.

15, 예측변수 13개일 때 필요한 대상자 수는 최소 162명이었다. 탈락률 10% 고려하여 180명에게 설문지를 배포하였고, 응답이 불성실한 설문지 14부를 제외하여 총 166부를 활용하였다.

데이터처리

⦁ 연구대상자의 간호업무성과에 영향을 미치는 요인을 확인하기 위해 입력방식의 다중선형회귀분석(multiple linear regression)을 실시하였다.
⦁ 연구대상자의 긍정심리자본, 직무만족, 사회적 지지와 간호업무성과 간의 상관관계는 Pearson’s correlation coefficients로 분석하였다.
⦁ 연구대상자의 긍정심리자본, 직무만족, 사회적 지지와 간호업무성과 정도는 평균 및 표준편차, 최솟값, 최댓값으로 분석하였다.

대상자의 간호업무성과에 영향을 미치는 요인을 규명하기 위하여 상관관계 분석에서 간호업무성과에 유의한 차이를 보인 일반적 특성(연령, 총 임상경력, 근무형태, 직위)과 본 연구의 주요 변인인 긍정심리자본, 사회적 지지, 직무만족을 투입하여 입력(enter) 방법에 의한 다중회귀분석을 시행하였다. 유의한 차이를 보인 일반적 특성에서 연령과 총 임상경력은 연속변수로 처리하였고, 직위와 근무형태는 가변수(dummy variables) 처리하였다.

성능/효과

대상자의 간호업무성과에 영향을 미치는 요인은 연령(β=.58, p<.001), 긍정심리자본(β=.41, p<.001), 사회적 지지(β=.28, p<.001)인 것으로 나타났으며, 이들 요인의 간호업무성과에 대한 총 설명력은 55.8%였다(Table 4).
대상자의 긍정심리자본 정도는 평균 3.42±0.51 (5점 만점)이었다
대상자의 긍정심리자본과 직무만족의 관계에서는 r=.50 (p<.001)로 유의한 양의 상관관계가 있었고, 긍정심리자본과 사회적 지지의 관계에서는 r=.40 (p<.001)로 유의한 양의 상관관계가 있었다
대상자의 직무만족 정도는 평균 3.25±0.48 (5점 만점)이었다

후속연구

그러므로 본 연구결과를 토대로 간호·간병통합서비스 병동 간호사의 간호업무성과를 향상시키기 위해 간호사의 연령을 고려하여 긍정심리자본과 사회적 지지를 향상시키고 유지시키기 위한 프로그램을 개발하고 적용하여 그 효과를 확인할 필요가 있다
따라서 간호·간병통합서비스 병동의 연령이 낮은 간호사의 간호업무성과를 향상시키기 위해 실무경험을 훈련할 수 있는 시뮬레이션 교육 프로그램을 개발하여, 그 효과를 확인할 필요가 있다. 또한 간호·간병통합서비스 병동 간호사의 간호업무성과 정도를 높이기 위해 영향요인을 확인할 수 있는 반복 연구를 제언한다.
