◦ 교사의 학생 이해 및 소통 수준 실태

▢ 연구 결과
◦ 교사의 학생 이해 및 소통 수준 실태
98개 학교에서 교사 977명, 학생 1,965명이 응답한 설문지를 분석한 결과는 다음과 같다. 대체로 한국 담임교사의 학생 이해 및 소통 수준에 대해 초, 중, 고등학교 학생과 교사들은 비교적 긍정적으로 평가하고 있으며, 학교급이 높을수록 교사의 학생 이해 및 소통 수준에 대해 부정적으로 변화하고 특히 고등학교에서 학생-교사 간 인식차가 크며 초등학교에서만 연령과 경력이 높은 교사가 학생 이해와 소통 수준에 대해 높게 반응하고 중, 고등학교에서는 이러한 경향이 나타나지 않는 가운데 학교별 분석 결과에서는 고등학교 수준에서 특히 학교 차원 교사의 학생 이해 및 소통 수준에 교사 연령과 경력이 부적 관계를 보이는 것으로 나타난다. 또한 소통 빈도 관련 학생의 평가가 특히 낮고 이 영역 관련 학생과 교사와의 인식 차가 매우 크며 성적이 높은 학생들과 대도시 학생들이 담임교사의 학생 이해 및 소통 수준을 높게 평가하고 있다. 설문 문항 중 특히 낮게 평가되어 향후 교사가 특별히 고려해야 할 것은 ‘학생 공부 습관 파악’, ‘학생 고민거리 인지’, ‘학생들이 문제를 상의 하고 싶어 하는 존재’, ‘명령식 표현을 안 함’ 등이다. 예상한 것보다 학생-교사 간 인식 차이가 고등학교에 비해 중학교에서 크게 부각되지 않는다는 점은 현재 중학교에서 나타나는 학교폭력 등의 문제가 담임교사와 학생 간의 이해와 소통 문제는 아님을 시사해 주고 있으나 그럼에도 불구하고 학교 차원의 교사의 학생 이해・소통 수준과 학교폭력, 학력수준과의 관련성이 감지된다. 지속적으로 제기되고 있는 문제이기는 하나 교사의 학생 이해 및 소통 역량 강화를 위한 방안으로 학급당 학생수 감축 및 교사 업무 경감 지원책에 대한 요구가 가장 강하게 나타났다.
◦ 교사 주도 학생 사례 연구 실행
초, 중, 고등학교 각 1개교에서 진행된 사례 연구 실행 과정에서는 ‘교직 환경이 연구 환경으로 적절한가’, ‘교사연구자는 교사인가, 연구자인가’, ‘교사의 역할 한계는 어디까지인가’ 등의 쟁점들이 제기되었다. 면담 시간 확보가 어렵다는 등의 교직 환경이 갖는 한계, 기존 틀에 의한 교사로서의 학생 행동 ‘지도하기’와 자신의 관점을 보류하고 연구자로서 학생을 있는 그대로 ‘이해하기’ 사이에서 갖는 교사연구자의 갈등, 가정과 사회의 각종 영향 하에 있는 학생들에 대한 교사 역할에 한계가 있다는 인식과 그럼에도 불구하고 교사의 학생에 대한 심층적 이해가 학생에 대한 접근 방향을 설정하고 대비해야 할 상황을 예견하고 대처하는 데 필요하다는 인식 사이의 갈등 등이 그것이다.
사례 연구 과정에서 진행했던 10회의 연구진 협의회 자료를 분석한 결과 교사 주도 학생 사례 연구의 효과는 다음과 같이 정리될 수 있다. 교사 차원 효과로는 우선 학생과의 면담 방법에서의 변화가 확인된다. ‘기존의 면담은 자신의 기준으로 학생들의 상황을 규정하는데 초점을 맞추었다면 이제는 학생들에게 질문을 하고’, ‘학생들의 이야기에서 질문을 찾으며, 질문이 연속극처럼 꼬리를 물고’, ‘새롭게 학생들을 알아가게 되는 새로운 형식의 대화를 즐기게 되었다’는 것이 면담 방법 변화의 주요 내용이다. 또한 ‘학생 분류 기준이 바뀌고’, ‘이제껏 “안 보였던 애”들이 보이며’, ‘관심 축이 교과에서 학생들의 삶으로 이동하고’, ‘아이들의 다양한 행동의 의미에 대한 ‘감’을 갖게 되며’, ‘내가 생각하는 만큼 아이들은 ‘아이’들이 아니라는’ 점을 깨닫게 되었다는 것도 교사 차원의 주요 변화로 나타난다. 교사의 기준으로 학생들의 행동을 판단하고 다그치던 모습이 아니라 해당 학생에게 현재 쟁점이 되는 주제로 학생과 새롭게 소통하며 이 연구를 통해 형성한 관계를 연구가 끝나도 계속 이어가는 등, 교사-학생 관계 차원의 변화도 확인할 수 있었다. 더불어 수학 교과 차원에서 접근했던 사례 연구의 경우, “수학의 본질”을 강조하던 기존의 모습에서 수학 학습부진학생이 더욱 의식되어 “보다 쉽게”를 고민하게 되는 등, 이제까지의 교직 경험에 의해 “세팅되어” 있던 교사 자신의 수업을 재성찰하는 모습도 나타났다. 당초 연구 기획 당시에 기대하지 않았으나 본 연구에서는 여러 차원의 학생 변화가 확인되기도 하였다. 자신의 존재를 드러내지 않고 동료들 속에 묻혀 있던 학생들이 연구 과정을 통해 세상에 나오고(목소리가 커지고 표정이 밝아지고 다른 애들에게 말을 거는 등), 학교 학습에 보다 집중하며, 자발적으로 ‘교사’에게 자신을 표현하고, 자신을 돌아보며 스스로 방향을 찾아가는 등이 그것이다.
이러한 교사 주도 학생 사례 연구 과정과 결과를 토대로 다음과 같은 시사점을 추출하였다. 우선 교육 및 교사교육 일반과 관련해서는, 첫째, 교사 주도 학생 사례 연구 실행은 연구 활동이자 동시에 교육활동이었으며 이를 통해 새로운 패러다임의 교육의 가능성을 발견할 수 있었다. 둘째, 교사 주도 사례 연구의 과정과 결과는 새로운 패러다임의 교사교육 모델 구축 가능성을 제시해 주고 있다. 셋째, 이 연구의 과정과 결과에서 지식 생산자로서의 교사, 곧 실질적인 교직 전문가로서의 교사상 정립 가능성을 포착할 수 있다. 넷째, 교사 주도 학생 사례 연구가 교사의 학생 이해 및 소통실태 분석에서 나타난 핵심 문제점에 대한 주요 해결 방안일 수 있음을 확인할 수 있었다는 등의 시사점을 찾을 수 있었다. 교사 주도 학생 사례 연구 실행과 관련해서는 첫째, 축적된 기록을 성찰하는 과정을 통해 질문을 발견하고 만들어가며 그 가운데 자신과 학생의 변화를 확인해 나갈 수 있다는 점에서 교사의 학생에 대한 질적 사례 연구는 ‘수용․공감의 대화법’ 등, 대화 기법 훈련과는 그 성격이 다르다. 둘째, 교사 주도 학생 사례 연구의 절차와 범위는 학교급별 연구 환경에 따라 융통성있게 구성될 수 있다. 셋째, 이 연구의 결과는 교사, 학생, 일반 연구자 등의 연구 참여자, 연구 환경, 연구 주제 등이 상호 결합하여 만들어진다. 넷째, 현장 교사연구자, 일반 연구자와의 협력 연구가 중요하다.
◦ 교사의 학생 이해 및 소통 역량 강화 방안
이상의 설문 조사, 교사 주도 학생 사례 연구, 관련 워크숍 등의 결과에 터하여 다음과 같은 정책 방안을 제시하였다. 우선 교사 주도 학생 사례 연구 기반 구축을 위해 본 연구에서 실행해 본 ‘교사 주도 학생 사례 연구를 매뉴얼화’하고 이러한 연구가 교사교육 차원에서 진행될 수 있도록 ‘학습연구년제와 연동 가능한 학생연구교사 동아리 지원 프로젝트’를 운영하며, 이러한 사례 연구를 담당하는 교사를 지원하는 ‘학생연구교사제를 실시’하는 것을 제안하였다. 또한 학생 이해 및 소통 역량 중심 교사양성 및 연수가 이루어질 수 있도록, 학생 이해를 위한 프로젝트 기반 교육과정 운영이 가능하도록 세부 교과목별로 구분되어 있는 ‘교사양성교육과정을 보다 통합적으로 재구조화’하고, ‘교육실습과 교원임용고사의 방향과 내용을 교사의 학생 이해 및 소통 역량 함양과 평가에 초점을 맞추어 개선’하며, 연구 차원의 접근이 아니더라도 ‘시・도교육청 연수에 대화법 관련 연수 프로그램을 상설화’하여 교사-학생 관계의 질을 높이기 위해 애쓸 필요가 있고, ‘학교를 학습공동체로 전환하기 위한 학교장 리더십 연수 프로그램을 강화’해야 함을 강조하였다. 나아가 교사의 학생 이해 및 소통역량 강화를 위해서는 현재의 교과 중심 구조의 학교교육이 학생 중심 구조로 학교교육체제가 재구조화되어야 하며 이를 위해 ‘교사의 학생 이해 및 소통 시간을 정규교육과정화’하고, 학생들과의 라포 형성에 필요한 수업 외 다양한 활동이 가능하도록 ‘교사 활동비 지급을 고려’하며, 교사가 학생 이해와 소통을 위한 정신적 여유를 확보할 수 있도록 ‘교사의 실질적 업무 경감 방안을 모색’하고, 교사와 모든 학생의 1:1 관계형성을 지향하는 ‘학교교육 변화 방향을 고려하여 교원 수요를 예측하고 대비’하는 정책이 필요함을 강조하였다. 무엇보다도 교사 관심의 초점이 학생에 맞추어지기 위해서는 학생 맞춤형 교육과정이 현실적으로 작동해야 하고 이를 위해서 ‘국가교육과정 축소 및 유연화’ 정책이 필요함을 강조하였다.

From 98 schools, 977 teachers and 1,965 students answered the survey. According to the result, the perceptions of K-12 teachers and students on homeroom teachers’ levels of understanding and communicating with students were relatively positive. As the grade gets higher, understanding and communication levels of teachers on students changed negatively. In the high school grades, there was a particularly large gap between teachers and students on their perceptions on teachers’ levels of understanding and communicating with students. Only in elementary school was there a significant relationship between the ages of teachers and years they continued their profession and communication levels. This was not the case for middle school and high school. In the result of teachers' levels of understanding and communication with students had a negative relation with the age of teachers and the years they had been teaching, especially in high school level.
Moreover, students had negative perceptions on the frequency of communication and their perceptions differed largely from that of the teachers. Students who showed high performance or lived in urban areas had positive perceptions on teachers’ levels of understanding and communicating with students. There were several questionnaires that were answered with negative perceptions which require teachers to take into consideration to bear in mind. The findings were that students think teachers should “consider students’ learning patterns”, “notice students’ problems and struggles”, “be someone who makes students want to discuss their difficulties with”, and “not giving commands in stringent ways”.
The difference gap between students and teachers in middle schools did not stand out as much as it did for high school. This suggests that problems such as school violence, which is found to be more prevalent in middle schools, do not directly come from a lack of understanding and communication between homeroom teachers and students. The result does, nevertheless, show that teachers' levels of understanding and communication with students has some relation with academic achievement and school violence. To improve teacher competencies to understand and communicate with students, it is suggested to reduce the numbers of students per class and lighten the work load of the teachers.
▫ The case study of students led by teachers
The following issues arose in the case study for all school levels: ‘Is school environment appropriate for teachers to do research?’, ‘Is a teacher-researcher a teacher or a researcher?’, and ‘What are the limitations of teacher’s role?’ The limitation of school environment, such as teachers having insufficient time for interviews, was one of the problems. Also, teachers as researchers faced inner struggles between the role as a teacher who should 'guide' their students’ behavior and the role as a researcher who should 'understand' the students objectively, apart from their teacher oriented perspectives.
Furthermore, there was a conflicting issue between two perceptions: one is a perception that there is an inevitable limitation for teachers to understand his or her students due to other social and home factors surrounding them; and the other is that in spite of such limitation, teachers should have deeper understandings on their students so that they can set appropriate directions for each student, predict potential risks, and handle them adequately.
Multiple effects of the study were identified through the analysis of 10 research meeting records. In terms of teacher-level effects, there was a change in the teachers’ methods of interviewing students. ‘While the interviewer―teacher-researcher―used to focus more on defining situations of the students based on subjective criteria in the past, they started to ask questions’, ‘continuously asked follow-up questions to students based on their stories’, and ‘learned how to enjoy the new types of conversation with their students throughout the case study.
Further substantial changes of teachers are as follows; ‘the criteria of classifying students have changed’, ‘teachers started to pay attention to “the students whom they used to not be attentive to”,’ ‘the focus of the attention has moved from the curriculum to the lives of students,’ ‘teachers could earn a “sense” of why students act in a particular way,’ and ‘teachers have realized students were not as “immature” as they previously had believed.’
Changes in the student-teacher relationship was also made as teachers began not to judge and punish student behaviors based on the teachers’ standards, but instead to communicate with students on students’ current issues. The teachers and students continued a strong relationship even after the research.
Furthermore, the teacher who performed the case study regarding mathematics, self-examined his class which he had believed it to be “well set” based on his career experience. Through the self-examination, the teacher paid attention to under achievers at mathematics and were able to focus more on pedagogical concerns on seeking methods to help students to understand “more easily” whereas previously he had emphasized only the “content of mathematics.”
In addition to the change in teachers and student-teacher relationships, the study resulted in one unexpected effect: change in students. Throughout the research process, students who used to have little voice in the classrooms were able to have active interactions with their peers, show more interest in their studies, express themselves to ‘the teacher’, and reflect and seek the solutions to individual problems on their own.
There are three implications related to education and teacher education. First, having teachers lead case studies with students was not only research, but also it was an educational activity which could perhaps create a paradigm shift in education. Second, result of the case study indicated some possibilities to establish new teacher education model. Third, we were able to capture the possibility to create the image of teacher as knowledge providers and as professionals.
There are four implications for implementation of teacher-led case study on students. First, a qualitative case study should be distinguished from communication skill trainings (i.e., training for acceptance and feelings of sympathy). The self-reflection occurs through the process of examining the cumulated data enables the teachers to create proper questions and to witness the changes both in themselves and students. Second, the procedures and range of the study can be adjusted by the research environment in each school level. Third, the result of this study was driven from interactions among research participants-teachers, students, and researchers, research environment, and the research topic. Lastly, collaboration between teacher-researchers in current teaching position and researchers outside of the schools is crucial.
▫ Plans for improving teacher competencies to understand and communicate with students
The following policy suggestions are made based on the results of the survey, teacher-led case study on students, and related workshops. In order to establish the ground work for teacher-led case study on students, first, it is necessary to ‘create useful manuals to organize the process.’ Second, ‘a study group support project for teachers which can be co-operated with the sabbatical leave system’ is suggested in order to encourage the teacher research for teacher education. Third, ‘a policy to support teachers who are particularly responsible for research on students’ is required.
Moreover, to make the teacher training and workshops focused on teacher competencies to understand and communicate with students feasible, first, it is necessary to ‘restructure the teacher training education program that is currently categorized for specific subjects into a more integrated way’ that allows project based curriculum management for understanding students. Also, it is important to ‘reform the contents and directions of teaching practice and teacher certification examination to focus on improving understanding and communication competency on students.’ Additionally, it is important to improve the quality of relationship between student and teacher, by ‘permanently establishing the communication-related training programs in Metropolitan and Provincial Offices of Education.’ Lastly, we emphasize that ’leadership training programs for principals should be reinforced in order to transform schools into learning communities.’
In order to improve teacher competencies to understand and communicate with students, current school education which is heavily oriented on curriculum should be restructured to a student-oriented system. Aligning with the restructuring, ‘formal education curriculum on student understanding and communication should be established.’ Furthermore, ‘policy that provides additional teacher activity fees’ to help forming rapport with students should be considered. ‘Reducing teachers’ work load’ is an important factor to secure time to communicate with students. Also, policies that predicting and preparing for future fluctuations in school education trajectories and faculty recruitment, aimed at creating one-on-one student to teacher relationships, should also be considered. Most importantly, in order to gear teachers’ attention to students, curriculum on individual learning should be brought to practice and for that, policies that ‘downsize and make national core curriculum more flexible’ are critical.
