ESG에 대한 흐름은 거부할 수 없는 현실이 되었고, ESG를 통한 지속가능경영에 대한 움직임은 계속되고 있다. 현재까지 기업에 중점을 둔 연구는 활발했지만 대부분 평가기관을 통한 정보공시에 그치고 있어 종사원들을 대상으로 한 연구는 부족한 실정이다. 따라서 본 연구에서는 관광기업 종사원들을 대상으로 Environment(환경)·Social(사회)·Governance(지배구조)의 각 구성개념을 중심으로 관광기업에서 지각된 ESG 요인이 종사원의 조직신뢰와 정서적 몰입에 미치는 영향에 대한 연구를 수행하여 영향관계를 검증하고, 향후 비재무적 요소를 통한 지속가능한 발전과 사회적 가치로의 확대에 대한 방향성을 제시하였다. 본 연구는 ESG를 하나의 개념으로 보는 것 보다, Environment(환경)·Social(사회)·Governance(지배구조)의 각 차원으로 논의하여 접근하였다. 본 연구는 ESG를 통해 지속가능경영을 실천하는 과정에서 조직 구성원들이 기업의 활동에 대한 가치를 분석하고, 기업의 발전을 추구하는 요인들을 규명함으로써 조직에 대한 신뢰와 정서적 몰입에 끼치는 영향과 시사점을 밝혀내는 데 목적이 있다. 연구를 수행함에 있어 선행연구를 검토하고 지각된 ESG 요인이 조직신뢰와 정서적 몰입에 어떠한 영향을 미치는지 영향관계를 규명하기 위해 연구모형을 설정하였다. 각 요소를 측정하기 위한 설문문항을 구성하여 관광기업 종사원들을 대상으로 2021년 10월 13일부터 10월 21일까지 약 9일간 총 170부로 설문조사를 실시하였다. 실증조사를 통해 얻은 유효한 응답을 활용하여 연구 모델과 가설 검증을 위해 SPSS 25.0과 AMOS 26.0을 활용하였다. 분석을 통해 나타난 연구 결과를 살펴보면, 본 연구의 가설 H1은 긍정적 영향을 미치지 않는 것으로 확인 되었고, H2~H4는 긍정적 영향을 미치는 것으로 나타나 지각된 환경적 요인을 제외한 요인들은 조직신뢰와 정서적 몰입에 긍정적인 영향을 미치는 것으로 검증되었다. 본 연구는 기존의 CSR에서 ESG로 확장된 개념의 이해를 토대로 각 요소들을 중심으로 연구하였다는데 의미가 있다. 또한 기업을 중심으로 진행되었던 선행연구들과는 달리 조직신뢰와 정서적 몰입을 관광기업의 종사원들을 대상으로 하였다는 데 연구의 의의가 있으므로 향후 비재무적 요소(환경, 사회, 지배구조)를 통한 지속가능한 발전과 사회적 가치로의 확대에 대한 방향성을 제시하고자 한다.

This study was approached by discussing ESG as each dimension of Environment, Social, and Governance rather than viewing it as a concept. The purpose of this study is to uncover the effects and implications of trust in the organization and affective commitment by analyzing the value of corporate activities and identifying factors pursuing corporate development in the process of practicing sustainable management through ESG. In conducting the study, a research model was established to review previous studies and to investigate the influence relationship of perceived ESG factors on organizational trust and affective commitment. The survey were conducted for about 9 days from October 13 to October 21, 2021 for employees of tourism companies. Among the collected survey data, insincere responses and misssing value were eliminated. As a result, 170 out of 185 responses were remained, and it used for testing the research model and hypotheses of this study. Results shown that hypotheses H1 was rejected and H2 to H4 of this study were adopted. Factors excluding perceived environmental factors were verified to have a positive effect on organizational trust and affective commitment. This study is meaningful in that it focused on each element based on the understanding of the concept expanded from the existing CSR to ESG. In addition, unlike previous studies centered on companies, the study is meaningful in that organizational trust and affective commitment were targeted at tourism companies' employees, With the results of this study, the trust and perception of employee toward the company is important to fulfill the requirement of ESG standards are proved.
