Purpose: The purpose of this study was to identify the relationship between self-leadership and the perception of learning in nursing students. Methods: A descriptive research design was used in this study. The participants were 378 nursing students in M city and C city who were surveyed between June 1 and June 30, 2014 using self-report questionnaires. The data was analyzed using SPSS WIN 21.0 Program, which determined frequency, percentage, mean, standard deviation; a One-way ANOVA; a $Scheff{\acute{e}}$ test; a Pearson correlation coefficient; and a Stepwise multiple regression analysis. Results: There were significant positive correlations between nursing students' self-leadership and their perception of learning. In the multiple regression analysis, self-leadership was the most significant predictor in explaining nursing students' perception of learning. Conclusion: Study findings suggest that nursing students' self-leadership is defined as having an important influence on nursing students' perception of learning. In order to strengthen nursing students' self-leadership, there is a need to develop education programs that increase nursing students' self-leadership.

데이터처리

본 연구는 자료를 분석하는데 SPSS Statistics 21.0 프로그램을 이용하였으며, 구체적으로 연구대상자의 일반적 특성, 셀프리더십, 학습인식 정도는 서술적 통계를 사용하여 분석하고, 대상자의 일반적 특성에 따른 셀프리더십과 학습인식의 차이는 t-test, ANOVA와 Scheffe 사후분석으로, 셀프리더십과 학습인식의 관련성은 Pearson’s 상관관계 분석으로, 학습인식에의 영향요인은 다중회귀분석을 사용하여 분석하였다.

이론/모형

Shin, Kim과 Han (2009)이 Houghton과 Neck (2002)의 Revised Self-Leadership Questionnaire[RSLQ]를 한국어로 번역하여 대학생에게 적절하게 일부 문항을 수정하고 타당도를 검증한 셀프리더십 측정도구를 사용하였다. Houghton과 Neck (2002)의 RSLQ 도구는 크게 행동중심 전략, 자연보상 전략, 건설적 사고 전략 3개의 하부영역으로 구분되지만, 세부전략을 살펴보면 행동중심 전략에 5개 전략, 자연보상 전략에 1개 전략, 건설적 사고전략에 3개의 세부전략이 포함되어 셀프리더십은 총 9개의 세부전략으로 구성된다.
Shin과 Min (2009)이 개발한 학습인식 측정도구는 학습결과 4개 문항, 학습과정 3개 문항을 합한 총 7개 문항으로 구성된다. 구체적으로 학습결과 영역은 내용 이해도 증가, 내용에 대한 관심도 증가, 현장적응력 증가, 비판적 판단력 증가를 측정하고, 학습과정 영역은 수업에 대한 준비, 동료와의 협동, 수업참여에 대하여 측정한다. 도구는 5점 Likert 척도(1: 전혀 아니다, 2: 아니다, 3: 보통이다, 4: 그렇다, 5: 매우 그렇다)로 측정하며, 점수가 높을수록 학습인식 정도가 높음을 의미한다.

성능/효과

본 연구에서 셀프리더십의 하부 요인인 행동중심전략과 자연적 보상전략 및 건설적 사고전략은 학습인식의 하부 항목인 학습결과와 학습과정과 정적 관계가 있는 것으로 나타났다. 즉 자기 주도적이고 독립적으로 본인에 대하여 통제할 수 있는 학생은 학습과정에서 수업에 대한 준비를 잘하고, 강의에서 요구되는 팀 활동에서 동료와의 협동을 원활히 하며, 수업에도 적극적으로 참여하는 것으로 파악되었다.
본 연구에서 회귀분석을 통해 학습인식에 영향을 미치는 주요 변수를 살펴보았을 때, 셀프리더십이 가장 영향력이 높았으며, 그 외에 전공만족도와 학년이 유의한 영향을 미치고 있는 것을 볼 수 있었다. 셀프리더십 개념의 경우, 간호학 측면에서 학습인식과 관련지어 연구한 선행연구가 거의 없어 비교가 어려운 실정이다.

후속연구

최근 급속한 변화와 치열한 경쟁 속에 놓여 있는 대학들의 최대 관심사는 학생들의 학업성과와 교육만족도라고 할 수 있을 것이다. 간호대학생의 셀프리더십은 학습인식과 유의한 관련성을 갖고 있고 학습인식에 영향을 주는 가장 큰 요인이 셀프리더십이라는 연구결과를 보아, 학생들을 효율적으로 교육하고 관리하여 경쟁적 우위에 서기 위한 다각적인 노력의 한 방안으로 셀프리더십을 증진시키기 위한 다양한 프로그램을 제공하는 것이 좋겠다고 사료된다. 일부 대학에서 부분적으로 셀프리더십 프로그램을 적용하고는 있으나 간호학과 특성을 고려한 맞춤형 리더십 프로그램을 개발 적용함으로써 간호대학생들의 역량을 강화시키고 더 나아가 간호전문직 정착에 중요한 역할을 담당하게 될 예비간호사로서의 실무능력을 향상시킬 수 있는 방안 또한 적극적으로 고려해보아야 할 것이다.
그러나 연구대상자가 일부 지역에 편중되어 있어 연구결과를 일반화하는 데는 제한이 있으므로 반복연구를 통하여 학습인식의 영향요인을 규명하고 그 효과를 입증하여 교육 프로그램 개발에 적극 활용할 것을 제언하는 바이다. 또한 본 연구를 통하여 셀프리더십은 간호대학생의 학습인식을 향상시키는 중요한 요인으로 확인되었으므로 간호대학생의 셀프리더십 정도를 주기적으로 파악하고 평가하는 시스템을 구축하여 실제적으로 학업성과에 미치는 효과를 확인해 볼 필요가 있다.

	대학생의 셀프리더십과 학업성과의 인과관계 분석 연구의 한계는?	국내에서 대학생의 셀프리더십과 학업성과의 인과관계를 분석한 연구에서 셀프리더십의 자연보상적 전략과 건설사유적 전략이 대학생의 학업성과에 영향을 주었으며(Park, K, 2009), 대학생의 셀프리더십이 교수에 대한 신뢰와 학업만족을 통해서 학업성과에 영향을 주는 것으로 나타났다(Choi, & Lim, 2012). 그러나 이들 연구에서 대학생의 학업성과는 주로 중간고사와 기말고사 성적으로 측정되었기 때문에, 셀프리더십이 높은 학생들의 학습과정이 간과될 수 있다. 최근 대학생의 학업성과와 관련해서 학생이 학습결과와 학습과정을 스스로 평가하는 학습인식 개념이 사용되고 있다(Min, 2008; Sohn & Kim, 2007; Umbach &Porter, 2002).
