Purpose: The purpose of this study was to investigate the association between self-leadership, team trust, organizational commitment and identify the influencing factors on organizational commitment. Methods: The subjects in the study were 296 conveniently selected general nurses at 2 general hospitals in Chungbuk Province. The measurements included the self-leadership, organizational trust inventory (OTI), and organizational commitment. Results: The mean score for self-leadership was 3.40, the mean score for OTI was 3.61, and the mean score for organizational commitment was 3.07. There were significant correlations among self-leadership, team trust and organizational commitment. Self-leadership had significant correlation with team trust (r=.25, p<.001). Also, self-leadership (r=.34, p<.001) and team trust (r=.31, p<.001) showed significant correlation with organizational commitment. In stepwise multiple regression analysis, age, self-leadership and team trust were included in the factors affecting organizational commitment of clinical nurses. These variables explained 20% of organizational commitment. Conclusion: The results confirmed that nurses' self-leadership and team trust affects significant influences on organizational commitment. Accordingly, in order to enhance nurses' organizational commitment, it is necessary to build effective strategies to enhance self-leadership and team trust for nurses. Such strategies will be able to improve the goal achievement of nursing unit.

간호연구에서 신뢰성은 간호사-환자 신뢰성, 조직에 대한 신뢰성, 동료에 대한 신뢰성으로 구분되는데, 특히 동료에 대한 신뢰성을 조사한 연구는 매우 부족한 실정이다[12]. 이에 본 연구는 간호사들이 인식하는 셀프리더십과 팀 신뢰성을 파악하고, 조직몰입에 미치는 영향과 변수 간 관련성을 확인함으로써 간호조직 인적자원관리에 기여할 수 있는 기초자료를 제공하고자 한다.
제안 방법
본 연구는 대상자의 셀프리더십, 팀 신뢰성, 조직몰입 인식을 측정하고, 대상자의 일반적 특성으로 연령, 학력, 총 경력, 현재 간호단위 경력, 종교유무, 결혼여부, 간호단위 간호사 수, 직위 등에 대하여 자가보고형 설문지를 사용하여 조사하였다.
대상 데이터
본 연구의 대상자는 편의추출에 의하여 선정된 국내 2개 종합병원에 근무하고 있으며, 본 연구의 목적과 방법을 충분히 이해하고 자발적으로 설문조사에 참여한 총 296명의 일반간호사이다. 본 연구의 자료분석 과정에서 변수들의 관련성을 확인하기 위하여 G*Power 3.
데이터처리
• 대상자의 일반적 특성에 따른 셀프리더십, 팀 신뢰성, 조직몰입의 차이는 Independent t-test, one-way ANOVA 및 Scheffé test로 분석하였다.
• 셀프리더십과 팀 신뢰성, 조직몰입의 관련성은 Pearson’s correlation coefficients로 분석하였다.
다중회귀분석의 독립변수로서 일반적 특성에 따른 조직몰입에 유의한 차이를 나타낸 변수는 연령, 총 경력, 결혼여부, 직위였으나, 이 중 연령과 총 경력은 상관관계가 높아서 연령만을 포함시켰다. 이로써 다중회귀분석에 독립변수는 연령, 결혼 여부, 직위를 투입하고, 조직몰입과 유의한 상관관계를 나타낸 셀프리더십과 팀 신뢰성을 추가하여 독립변수로 투입하여 stepwise방식으로 다중회귀분석을 시행하였다.

조직몰입은 직원들이 조직에 대하여 느끼는 욕구, 의무, 비용 등 복잡하고 다양한 측면의 인식을 포함하는 다차원적인 개념이며 정서적 몰입, 지속적 몰입, 규범적 몰입으로 구성된다[18]. 본 연구에서 조직몰입은 조직에 대한 감정적 애착, 정체성, 참여의식 등 정서적 몰입에 해당되며, Meyer 등[18]이 개발한 정서적 몰입 측정도구로 측정한 점수를 말하며 점수가 높을수록 조직에 대한 애착이 높음을 의미한다.
팀 신뢰성(team trust)은 팀 구성원들이 정직하고, 직무에 몰입하고자 노력하고, 직무를 통해서 개인적인 이득을 취하지 않을 것이라는 믿음을 의미한다[11]. 본 연구에서는 Cummings과 Bromiley[11]가 개발한 조직신뢰성 측정도구(Organizational Trust Inventory, OTI)로 측정한 점수를 말하며, 점수가 높을수록 팀의 신뢰성에 대한 인식이 긍정적임을 의미한다.

후속연구
이상을 통해, 간호조직에서 간호사의 조직몰입을 높이기 위해서는 간호사들의 셀프리더십 강화를 위한 다양한 교육 프로그램 개발과 연수, 지원 등 인적자원관리 방안을 고려해야 함을 확인하였다. 또한 간호사들이 인식하는 팀 신뢰성을 높이기 위해서는 유연성 조직문화를 조성하고, 간호사의 임파워먼트를 높일 수 있도록 업무환경을 개선할 필요가 있다.
향후 연구에서는 다양한 조직문화를 가진 간호사들을 포함하도록 연구대상을 확대하고, 간호단위의 특성을 반영하여 팀 신뢰성을 측정할 수 있는 도구의 개발과 팀 신뢰성이 간호업무와 조직성과에 미치는 효과를 파악하는 연구를 제언하는 바이다.
