본 연구에서는 조직유효성의 주요 요인인 조직구성원들의 사람중심 시민행동과 직무 스트레스에 대한 리더의 조직시민행동의 효과성과 영향력의 메커니즘을 밝히고자 하였다, 이에 대한 연구결과는 어떠한가? | 리더의 조직시민행동은 LMX에 유의한 정(+)의 영향 을 미쳤다. 그리고 LMX는 조직구성원들의 사람중심 시민행동에는 정(+)의 영향을 미치는 반면에, 직무 스트레스에는 부(-)의 관계를 보였다. 또한 리더의 조직시민행동은 LMX의 매개경로를 통해 조직원들의 사람중심 시민 행동과 직무 스트레스에 완전매개효과를 가지는 것으로 나타났다. 이러한 결과는 리더가 행하는 조직시민행동이 리더와 구성원의 관계가 좋을수록 영향력을 발휘한다는 사실을 검증한 것이다. |
